摘要(中) 團隊最顯著的特質,就如同義大利著名的戲劇作家狄克列梭安索(Luciano De Crescenzo)的名言--『我們都是只有一隻翅膀的天使,唯有彼此擁抱才能翱翔』,這句話也點出『相互依存』以及『社會支持』在團隊中所扮演的角色。再者,檢視團隊成員的溝通對互依與社會支持的干擾,則是本研究另一重點。
研究目的在於探討相互依存與社會支持對研發團隊績效的影響,以及溝通對相互依存、社會支持及研發團隊績效關係的干擾效果;相互依存主要包含了任務相依、目標相依、相依獎酬與回饋三構面的觀念。
本研究針對台灣高科技產業進行隨機抽樣,發放380個研發團隊、共1900人份問卷,而回收186個研發團隊、共518人份問卷。本研究運用階層迴歸來進行分析,以團隊人數為控制變項,任務相依、目標相依、相依獎酬與回饋與社會支持為自變項,溝通為干擾變項,而依變項則為研發團隊績效。
研究結果發現相互依存構面中的相依獎酬與回饋對研發團隊績效具有正向的影響;社會支持對研發團隊績效則不具影響;溝通本身對研發團隊績效具有顯著正向的影響;而溝通和相依獎酬與回饋的交互作用,對研發團隊績效則呈現顯著的干擾效果。
