摘要(中) 企業投注大量的人力物力,提供員工訓練,除非員工能在課程中積極學習達到訓練目標,並將所學得的知識技能運用到工作上,發揮最大的訓練成效。否則,企業舉辦再多的訓練,也是枉然。
  文獻資料顯示學習動機為訓練成效的決定因素之一,而遷移動機會影響遷移結果。學者也指出唯有當參訓者有能力做(can do),而又願意去做(will do) 時,學習和遷移才有可能發生。因此,如何提高參訓者的學習動機及遷移動機就成為學者致力研究的焦點以及企業所關注的課題。本研究的目的在探討組織情境因素中訓練前相關資訊、資訊來源、自願參訓、以及參訓者個人屬性中的自我效能及內外控人格特質對學習動機及遷移動機的影響。
  本研究以實際參加訓練課程的學員為研究對象,共發出1253份問卷(其中723份屬專業課程,530份屬管理課程),回收有效問卷共計849份(其中422份來自專業課程,427份來自管理課程)。經統計資料分析結果顯示:(1) 訓練前提供參訓者相關資訊和學習動機及遷移動機有正向相關;(2) 參訓者接收到來自不同來源的資訊會影響其學習動機和遷移動機程度的高低(相較於完全沒有收到資訊者);(3) 自願參訓者比被指派參訓者的學習動機及遷移動機高;
(4) 自我效能越高者學習動機及遷移動機越高;(5) 內控人格傾向越高者學習動機及遷移動機越高。本研究根據研究結果提出一些管理上的建議供企業舉辦員工訓練時參考。
