摘要(中) 論文提要內容:
現今產業環境變化快速,競爭日益激烈,各公司無不思索如何創造競爭優勢以增進經營績效,而組織學習正是影響企業創造競爭優勢的因素之一。而過去學者的研究也指出只有透過團隊學習,組織學習才有可能發生。而近來學者的研究也指出團隊領導者會影響團隊學習,因此本研究從團隊的層次出發,探討團隊成員所認知的領導者領導風格對於團隊學習行為會造成怎樣的影響,此外,在『領導風格』對於『團隊學習行為』的影響過程中,『團隊心理安全氣候』是否會產生干擾作用。
本研究共計發放個人問卷1060份,回收625份,回收率為58.9%,其中扣除回卷過於集中、空白未填等無效問卷後,有效問卷為601份,在分類後共得有效團隊樣本兩百份。問卷發放期間為四月中旬至五月下旬。所得團隊樣本的任務性質包括:研發、新產品開發、品質提升、行銷企畫、業務等團隊。在問卷回收完畢後先以敘述統計對樣本廠商之基本資料作出整理,之後再以因素分析偵測主要變數結構,並透過集群分析、t檢定、變異數分析以及Scheffe 多重比較對假設進行驗證。最後,得到結論如下:
1. 領導風格不同對於團隊學習行為的影響亦不同。
2. 高轉換高交易的領導風格對於領導風格的影響為最大,低轉換高交易與高轉換低交易的領導風格次之,低轉換低交易的領導風格對於團隊學習行為的影響最小。
3. 整體而言,團隊心理安全氣候並未產生干擾作用。
4. 在個別領導風格下,團隊心理安全氣候越高對於團隊學習行為的影響越大。
歸納本研究結論,當團隊成員所認知的領導風格為高轉換高交易時,對於團隊學習行為的影響最大。且在個別的領導風格下,團隊心理安全氣候越高,則對團隊學習行為的影響越大。
