摘要(中) 隨著女性勞動參與率逐年提升,越來越多人關心婦女在工作家庭平衡的議題。不同於傳統的衝突觀點,近年來,已有許多研究開始以正向觀點來進行工作家庭領域的探討。
本研究不僅以正向觀點探討工作家庭領域的議題,更從內在(個人特質)與外在(環境)因素來探討對工作家庭增益的影響,主要目的有二:(1)了解「主動性人格」對「工作家庭增益」的影響;(2)了解「友善環境」對「工作家庭增益」的影響,包括:主管支持、同事支持、組織的家庭支持與友善家庭政策。
研究對象則針對新竹以北地區的女性全職工作者進行問卷調查,經由470份有效樣本以SPSS統計分析發現,主動性人格及友善環境中的主管支持、組織的家庭支持對工作家庭增益皆有正向的影響,而友善環境中的友善家庭政策,僅政策使用狀況對工作家庭增益有正向的影響。
本研究有助於管理者了解,不僅應重視員工的「主動性」,同時亦需重視組織的支持資源及友善家庭政策。最後提出研究限制和未來研究建議,提供後續研究者可深入探討的方向。
摘要(英) With increasing women joining the workforce, more and more attention is paid on women′s work-family balance issue. Unlike traditional conflicting perspectives, there are more studies examining positive relationships between work and family field recently.
This study examines not only the positive influence in between, but also the impacts from both the intrinsic (personal traits) and the extrinsic (environmental) factors to the work-family enrichment. The major purpose of this study is to gain a better understanding of the impact of proactive personality and enabling environment to the work-family enrichment. The enabling environment in work includes supervisor supports, colleague supports, organizational family supports and family-friendly policies.
Full-time female employees in Northern Taiwan are the subjects of this study and thus the questionnaires are distributed both via paper and on-line. The results from the 470 returned questionnaires by regression analysis indicate that employee’s proactive personality, supervisor supports and organizational family supports are positively related to work-family enrichment. However, only the adoption of family-friendly policies is positively related to work-family enrichment.
This study is able to help managers to understand the importance of employee’s proactive personality, the work supports and family-friendly policies in enhancing work-family enrichment. Finally, limitations and suggestions for future studies are also provided at the end of this report.
