摘要(中) 隨著時代的快速發展,企業想要維持競爭力及優勢必須挑選適當的員工,在現今充滿壓力的工作環境下,管理者可以藉由改善工作環境,提升整體工作氛圍,幫助員工排解壓力,提高員工對工作的熱愛,進而提升組織整體績效。因此,如何透過挑選適合的該職位的員工特質,以及幫助員工感受到幸福感,進而提升他們對工作的熱愛也成為企業維持競爭力及優勢的重要議題之一。

  有鑑於此,本研究透過269名正職之員工做為研究對象,並使用迴歸分析驗證本研究之假設,探討心理資本對於工作壓力、員工幸福感與敬業精神的影響,並分析工作壓力與員工幸福感對於心理資本及敬業精神間之中介影響效果。研究結果顯示心理資本對於工作壓力具有負向關係、心理資本對於員工幸福感具有正向關係,員工幸福感對於敬業精神具有正向關係,且員工幸福感會部分中介影響心理資本對敬業精神之關係。本研究依研究結果提出未來研究之建議及管理實務之意涵。

摘要(英) This study examines the effect of psychological capital on employees’ perception of work stress, well-being, and work engagement. It is found that employees’ psychological capital is negatively related to their perceived work stress while positively related to the well-being. Employees’ well-being is found to be positively related to their work engagement. It is also found that employees’ well-being partially mediates the relationship between psychological capital and work engagement. Managerial implications and suggestions for future research are thus discussed.
