摘要(中) 本研究以台灣各產業的員工為研究對象,以問卷發放的方式進行資料蒐集,測量領導與部屬交換關係、職涯鼓勵與員工的職涯滿意程度及管理抱負間之關係,並探討職涯鼓勵的中介效果。研究結果顯示領導與部屬交換關係與職涯鼓勵、職涯滿意和管理抱負有正向關係;員工的職涯鼓勵與職涯滿意和管理抱負兩者有正向關係。此外,本研究亦證實職涯鼓勵對於領導與部屬交換關係和職涯滿意,以及領導與部屬交換關係和管理抱負之關係,具有完全中介的影響。本研究根據研究結果進行管理意涵的討論,並提出未來研究之相關建議。
摘要(英) This study explores the effect of leader-member exchange on employees’ career encouragement, career satisfaction, and managerial aspirations. The study also examines the mediating effect of career encouragement on the relationships between leader-member exchange and career satisfaction as well as managerial aspirations. The results show that leader-member exchange is positively related to employees’ career encouragement, career satisfaction, and managerial aspirations. Career encouragement is also positively related to career satisfaction and managerial aspirations. Moreover, career encouragement is found to fully mediate the relationships between leader-member exchange and career satisfaction as well as managerial aspirations. Managerial implication and suggestions for future research are thus discussed.
