摘要(中) 本研究以641名員工進行研究,探討領導與部屬交換關係、組織支持以及工作需求對職業倦怠之影響,並進一步分析組織支持對領導與部屬交換關係和職業倦怠的中介效果。研究證實領導與部屬交換關係對組織支持有正向的關係;而領導與部屬交換關係與組織支持對職業倦怠皆有負向的關係;工作需求對職業倦怠則具有正向的關係;在中介效果方面,組織支持對領導與部屬交換關係和職業倦怠具有完全中介的效果。本研究針對研究結果進行討論,並提出管理實務上的建議。
摘要(英) This study investigates the relationships among leader-member exchange, perceived organizational support, job demand, and work-related burnout. The mediating effect of perceived organizational support is also examined. It is found that leader-member exchange is positively related to perceived organizational support. Both leader-member exchange and perceived organizational support are negatively related to employees’ work-related burnout. Job demand is found to be positively related to employees’ work-related burnout. In addition, perceived organizational support fully mediates the relationship between leader-member exchange and work-related burnout. Managerial implications and suggestions for future research are thus discussed.
