摘要(中) 資訊通訊科技(Information and Communication Technology,ICT)的進步雖然能讓員工更彈性地安排自己的工作時間、地點與形式,並提高工作效率,但同時也導致員工需要24小時處於工作狀態,對員工的工作及生活品質造成許多負面的影響。本研究目的為探討非上班時間使用ICT對職家衝突及工作滿意之影響,並以工作要求-資源模型作為理論基礎探討非上班時間使用ICT及威權領導對職家衝突之的影響,以及威權領導在非上班時間使用ICT與職家衝突之間所扮演的調節效果。
本研究採用問卷調查法,並以配對方式分兩階段發放問卷,共回收229份有效配對樣本。研究結果顯示,非上班時間使用ICT對工作-家庭衝突有正向影響;工作-家庭衝突對工作滿意有負向影響;工作-家庭衝突在非上班時間使用ICT與工作滿意的關係中具有中介效果;威權領導對工作-家庭衝突有正向影響;威權領導在非上班時間使用ICT與工作-家庭衝突的關係中具有正向調節效果。
最後,本研究針對研究結果提出以下建議:組織應在謹慎合理範圍內使用ICT,並了解員工需求,營造家庭支持的組織文化。另外,管理者則應該將其威權領導行為展現在對於工作及專業上的要求,並給予明確的指導,使員工更有效的運用ICT來提高其工作效率及達成工作目標。
摘要(英) Although the advance of Information and Communication Technology makes people decide when, where and how to work more flexibly, it also makes people stay on call for 24 hours and leads to bad effect on work and life quality. This study was to investigate the relationship between using ICT in non-working time, work-family conflict and job satisfaction. We also examine the moderating effect of authoritarian leadership between using ICT in non-working time and work-family conflict.
This research surveyed employees in a manufacturing company and collected 229 valid samples. The result shows that using ICT in non-working time has significantly positive effects on work-family conflict; work-family conflict has significantly negative effects on job satisfaction; the relationship between using ICT in non-working time and job satisfaction will be mediated by work-family conflict; authoritarian leadership has significantly positive effects on work-family conflict and the relationship between using ICT in non-working time and work-family conflict will be positively moderated by authoritarian leadership.
Finally, the research suggests that organizations should use ICT properly, try to understand employees’ needs and build a family-friendly culture. In addition, managers should show their authoritarian leadership behaviors in terms of requirements on work and profession.
