摘要(中) 本研究旨在探索當責的前因以及檢證當責在這些前因和任務績效之間關係的中介效果。透過文獻回顧,從組織背景、組織文化以及人格或性格傾向等三方面因素之中選出六個前因,含工作特徵的自主性、任務重要性、工作相互依賴性、他人反饋,以及集體主義常規、前瞻性人格,並據以提出當責在此前因和後果之間的探索性中介模型。驗證假設模型的資料來自一家國營電力公司的652位員工,經由偏最小平方法(partial least squares, PLS)估計理論模型的分析結果發現,當責對於這六個前因和任務績效之間的關係都具有顯著的中介效果。本研究最後針對管理意涵及未來研究提出相關之建議。
摘要(英) This study aims to explore the antecedents of accountability and the mediating effect of accountability in the relationships among these antecedents and task performance. Through literature review, six basic antecedents from the aspects of organizational context, organizational culture and personality are selected, including autonomy, task significance, work interdependence, feedback from others, collectivism-norm, and proactive personality, and an exploratory mediation model of accountability is proposed between antecedents and consequences. Data from a sample of 652 employees of a state-owned power company in Taiwan were used to examine the hypothesized exploratory mediation models. The analysis results of the theoretical model using partial least squares (PLS) indicate significant mediating effects on the relationship among the six antecedents and task performance. Managerial implications and suggestions for future research are thus discussed.
