摘要(中) 員工心理資本為近年來受到企業關注的議題,心理資本可以幫助員工在面對挫折及具挑戰性的任務時有效的調適負向情感。此外,工作環境中出現的事件,也會影響到員工對於工作的情感反應。因此,本研究旨在探討工作事件、員工心理資本與員工情感反應之間的關係,以及情感反應對應員工的敬業行為以及退卻行為,希望本研究的結果能提供組織管理上的參考,以提升組織的效能。
本研究以 326 名正職員工做為研究對象,研究結果顯示:(1) 工作提升和正向情感之間有正相關;(2) 工作提升和負向情感有負相關;(3) 工作困擾與正向情感有負相關;(4) 工作困擾與負向情感有正相關;(5) 心理資本與正向情感有正相關;(6) 心理資本與負向情感呈負相關;(7) 正向情感與敬業精神有正相關;(8) 正向情感與退卻行為有負相關;(9) 負向情感與敬業精神有負相關;(10) 負向情感與退卻行為有正相關。根據上述結論,本研究提出未來相關研究以及管理實務上的意見。
摘要(英) This study aims to explore the relationships among work events, psychological capital, positive/negative affect, job engagement, and withdrawal behaviors. Data are collected through online survey from 326 full-time employees. The results show that job uplifts are positively related to positive affect and negatively related to negative affect.
Besides, job hassles are negatively related to positive affect and positively related to negative affect. Employee psychological capital is positively related to positive affect and negatively related to negative affect. Positive affect is positively related to
employee job engagement and negatively related to withdrawal behavior. Negative affect is negatively related to employee job engagement and positively related to withdrawal behavior. Drawn on these findings, managerial implications and suggestions for future research are thus discussed.
