    Title: 科技不確定性、科技壓力對員工組織承諾之影響-以知覺組織支持為調節變項;The Relationship Between the Techno-uncertainly, Technostress, and Organizational Commitment : Perceived Organization Support as a Mediator

    Abstract: 本研究以國內金融產業(金控公司、銀行業、證券業、保險業)員工做為研究對象,進行問卷調查,探討公司因應金融科技浪潮的來臨,員工面對新科技、新技術的大量運用,過去熟悉的工作技能、知識不再是工作的需要,如此因科技不確定所造成的科技壓力是否影響員工組織承諾的程度。
    透過進行二階段的問卷調查,發送對象為國內金融業(金控、銀行、證券、保險)公司之員工,調查時間自2017年11月至2018年2月,共取得有效問券293份,採用階層迴歸分析方法來驗證各變項「科技不確定性」、「科技壓力」、「組織承諾」、「知覺組織支持」之間的關係。
    研究結果顯示,在數位金融與與金融科技(FinTech)正在快速發展時,科技不確定性對組織承諾與科技壓力均有顯著正向關係,科技壓力對組織承諾具顯著負向關係,員工知覺組織支持對組織承諾則具有顯著正向關係。另一方面,科技壓力在科技不確定性與組織承諾之間具有中介效果,但員工知覺組織支持無法明顯弱化科技壓力與組織承諾間的負向關係。
    ;This study is aimed at the empirical research on the financial industry practitioners, and the purpose is to investigate whether the uncertainty caused by the technology progress of the organization affects the Organizational Commitment of the employees, also examine the relationship between the Techno-uncertainly and Technostress, and further explore how Techno-uncertainly affect Organizational Commitment, through the Technostress.
    Through the questionnaire survey, 293 questionnaires were obtained from November in 2017 to February in 2018. With hierarchical regression analysis, this study examined the association between independent variable “Techno-uncertainly”, dependent variables “Organizational Commitment”, intervening variable “Technostress” and interference variable “ Perceived Organization Support”.
    The results suggested that Techno-uncertainly has positive correlation both of Technostress and Organizational Commitment. There is also an intermediary effect of Technostress between Techno-uncertainly and Organizational Commitment.
