在科技快速變遷的這個大環境下，多數企業也因應進行轉型，相較於硬體設備，企業文化的調整與員工的適應能力及績效展現更顯得格外重要。研究指出，員工的組織公民行為能有助於提升組織績效，因此希望透過本研究能了解，藉由強化員工的知覺組織支持及工作鑲嵌是否能提升員工組織公民行為的展現，進而提升組織績效，並且以工作投入作為中介，來探討是否具有中介效果。 本研究以F電信的員工為研究對象，進行問卷調查，透過兩階段的問卷發放，回收有效樣本139份，進行實證分析。 研究結果發現： 1.員工的工作鑲嵌與組織公民行為，兩者具有正向關係。 2.員工的工作投入程度對於工作鑲嵌與組織公民行為之間具有完全中介效果。;Along with the context of rapid technological change, most enterprises also respond to transformation. Compared with hardware equipment, the adjustment of corporate culture and the adaptability and performance of employees are even more important. The study found that the employee′s organizational citizenship behavior can help to improve organizational performance, and this study hopes to understand by enhancing employees′ perceived organizational support and job embeddedness, whether it can improve the performance of employees′ organizational citizenship behavior and further improve organizational performance, and whether it has a mediating effect is discussed by taking job involvement as an intermediary. In this study, we investigated the employees of F company in two rounds and 139 valid samples of the questionnaire were collected for empirical analysis. The study found that: 1.Job embeddedness has a positive and significant impact on organizational citizenship behavior. 2.Job Involvement has a full intermediary effect on job embeddedness and organizational citizenship behaviors.
