摘要(中) 人力資源管理者在公司中擔任了公司與員工之間的溝通橋梁,不但需要協助解決同儕們在工作中遇到的需求及情緒,也需要提供適當的解決方案給公司管理者,讓公司營運更加順暢,因此人力資源管理者近年來的在公司中扮演的角色不但越來越重要,也越來越多元。在這些角色的轉換中,人力資源管理人員的正向心理資本就更加重要,使其在工作中能有正向的思考及積極的態度。
管理教練則是一種正向、積極的方式來領導部屬,因此本研究欲探究員工認知之主管管理教練技能與員工正向心理資本之關係探討。
以各公司中之人力資源管理者為研究對象進行調查,紙本與電子問卷共計回收共計回收211份樣本,其中有193份為有效樣本,樣本回收率為86.7%。發放時間為2013年3月16日~2013年4月30日之間,並運用SPSS 18.0及AMOS 21版進行研究資料分析,結果如下:
1.當員工認知到主管管理教練技能,對員工之正向心理資本有正向影響。
根據研究結果,實務意涵上建議組織需重視員工之正向心理資本以及主管管理教練技能之展現及對其員工之影響,並藉由社會學習理論支持員工會透過認知了主管的行為之後,進而學習模仿之,因此主管更需時時刻刻注意自己的行為展現。
未來研究建議建議針對正向心理資本所影響之相關變數,進行進一步的研究,以及對管理教練技能量表與正向心理資本量表做進一步發展。

摘要(英) Human resource managers are the bridge between the company and employees. In order to make the company operate more smoothly, they not only need to help their peers solve problems, but also need to provide appropriate solutions to their officers. In recent years, human resource managers have become more important to the company, and the roles they play have become more diverse. When human resource managers adopt different roles at work, ’ their positive psychological capital is even more important.
Managerial Coaching Skill is a positive leadership with more communication, engagement, encouragement and feedback. This research examines the relationship between employees’ managerial coaching skill perception of his/ her direct manager and employees’ positive psychology capital.
The empirical data is collected from human resource managers who have direct supervisors in the company. A total of 193 valued samples including paper and electronic questionnaires were returned in April 2013. The results analyzed through SPSS 18.0 and AMOS 21.0 are as follows:
1. The managerial coaching skill had positive effects on positive psychology capital. When employees cognize a higher degree of his/ her direct managers’ managerial coaching skill, they would have a higher degree of positive psychology capital.
According to the result, our findings reveal that organizations should pay attention to employees’ positive psychology capital and managers’ managerial coaching skill training and influence. And as social learning theory suggests, employees perceive the supervisor’s behavior, and thus imitate it. Therefore supervisors should be more aware of their behaviors .
For the future research, it is suggested that Positive psychological capital can be affected by relevant variables which can be examined further. And to further develop the management Coaching Skills Scale and positive psychological capital scale for further development is also suggested.
