摘要(中) 台灣資訊科技的發展改變了資訊科技內部組織設計,尤以資訊科技專業人員需面對性別不平等的工作文化,以及普遍長工時等二大議題。然而當女性資訊科技專業人員面對這獨特的工作環境,產生職家衝突狀況,甚至對職涯亦產生階段性的重大影響,進而影響工作滿意。
本研究針對現今台灣資訊科技產業中的資訊科技企業之女性資訊科技專業人員做為研究對象,探討女性資訊科技專業人員之工作環境對職家衝突與工作滿意的影響。採用問卷調查方式,並對資料進行量化分析,經由描述性統計、信度、相關與階層迴歸等分析之統計方法進行實證研究,研究結果歸納如下:
1. 人口學(年齡、教育程度、婚姻、是否有六歲以下小孩、是否與公婆同住、畢業科系、目前服務產業別、服務部門、目前職位、現職工作年資、職場工作總年資)與工作環境(長時間的工作型態、性別文化)、職家衝突、工作滿意具有部份相關。
2. 工作環境與工作滿意無顯著相關性;相反地,工作環境與職家衝突、職家衝突與工作滿意皆有顯著相關性。
3. 工作環境與工作滿意無顯著影響;相反地,工作環境與職家衝突、職家衝突與工作滿意皆有顯著影響。
依據研究結果發現,資訊科技組織應該要去重視資訊科技專業人員所處的工作環境,像是長工時與性別不平等情況所引起職家衝突。建議後續可以擴大研究範圍、變項與抽樣對象等加以研究。
摘要(英) The development of ICT in Taiwan changes the organizational design in ICT. This research will focus on the women who work as ITC professionals in information technology industry in Taiwan. Furthermore, this research will investigate the influence between the work environment of female ICT professionals, work family conflict and job satisfaction. Questionnaires will be used in the research. Then, the data will be analyzed by quantity methods, such as: descriptive statistics, reliability, correlation and hierarchical regression analysis. The result of this research can be summarized as follow:
1. Demographic variables (age, education, marital, having children who under six years old or not, living with father and mother in-laws or not, major, working in which industry, working in which department, the current position, the seniority in this work, the seniority in their career) have partial influence with work environment (working overtime and the culture of gender inequality), work family conflict, and job satisfaction.
2. Work environment to job satisfaction was no significant correction; on the contrary, both work environment to work family conflict and work family conflict to job satisfaction have significant correction.
3. There is no significant influence between work environment and job satisfaction; on the contrary, both work environment to work family conflict and work family conflict to job satisfaction have significant influences.
According to the result of this research, ICT organizations should more emphasize the work environment of ICT professionals, such as, work family conflict which is cause by work overtime and the gender inequality. The suggestions to the further research are that researchers can explore to expand the scale of research and use other variables and sample groups.
