dc.description.abstract摘 要 知識是主導企業價值的重要因素,能為企業創造競爭優勢,而知識管理的基礎在於分享。分享的意願除了受到傳統的社會交換理論所提的因素外,並被信任影響。信任可分為對組織、主管與同事的信任。但是過去研究對於這三種信任與知識分享的意願並無組織性地談討。本研究將信任關係以對象區分為對組織、對主管、對同事信任,並認為互惠行為(外在效益)會影響信任關係;利他行為(內在效益)則被信任關係影響,探討相互作用後對知識分享意願影響程度。實證結果發現互惠行為對於組織、主管信任成正相關;主管信任對知識分享有正向影響;對主管、同事的信任對於利他行為呈正相關;利他行為對知識分享有正向影響。唯組織信任對於知識分享不具有正向關係。本研究在學術理論上證明了外在效益會影響信任關係,而內在效益會則會被信任關係影響。在實務上,本研究發現分享者都希望有所回報,除了獎酬上的回報外,互惠行為、利他行為這種感受上的回報也是很重要的,這種正向期待核心因素就是信任關係。建立組織間的信任關係以及創造利他行為有助於知識分享。 關鍵詞:知識分享、信任關係、互惠行為、利他行為zh_TW
dc.description.abstractAbstract Knowledge is an important factor that contributes significantly to the enterprise value, and creates competitive advantage for the enterprise. The foundation of knowledge improving lies in sharing. Aside from the factors from traditional social exchange theories, sharing intention is also affected by trust. Trust can be further categorized as trust in organizations, in supervisors and in colleagues. Previous studies even though have mentioned these constructs, failed to systematically probe into these three categories of trusts and knowledge sharing intention. This study strives to propose a model explaining the causal relationships between the three kinds of trusts and intrinsic and extrinsic benefits. It is concluded that reciprocity (extrinsic benefit) will affect trust relationship, and altruism (intrinsic benefit) is influenced by trust relationship. The findings suggest that reciprocal behavior is positively correlated with trust in the organization and the supervisor; trust in the supervisor has a positive effect on knowledge sharing; trust in the supervisor and trust in colleagues are positively correlated with altruism behavior; altruistic behavior has a positive effect on knowledge sharing. The study proves that extrinsic benefit has an effect on trusts on organizations and supervisors; while intrinsic benefit is affected by trusts on supervisors and colleagues. Based on the findings, managers are encouraged to provide emotional rewards besides financial rewards. Key words:knowledge sharing, trust, reciprocity, altruismen_US
