dc.description.abstract中階主管是組織經營成敗的關鍵因素,人員績效問題是主管成功的關鍵。主管領導風格與人格特質影響員工績效,了解此一關係有助於組織績效提升。個案公司將透過研究找出中階主管的遴選標準,並對個案公司提出各階層接班人參考模式。 研究針對個案公司的中階主管進行人格特質問卷普查及兩位部屬進行主管領導風格與員工績效問卷調查,配對成206個有效樣本。結果顯示主管人格特質對於員工績效有直接影響不成立,主管人格特質透過轉換型領導風格影響員工績效成立。主管人格特質與員工績效之邏輯式迴歸模型可解釋中階主管人格特質以轉換型領導風格為中介可以影響員工高績效表現。 成功主管避免發生員工績效問題可以從改變領導風格開始,主管人格特質需與領導風格適配調整,員工績效發生問題,主管應調整領導風格協助員工。人格特質難以短期改變,教導主管透過管理手法或領導行為協助員工改善績效,並協助主管善用人格特質優點能讓主管有效發揮領導才能。 zh_TW
dc.description.abstractMiddle managers are a critical factor in successful organization management, while staff performance is key to managers’ success. But leadership style and personal characteristics affect employee performance. An understanding of this will help improve organizational performance. The company in this study is to identify the selection criteria of middle managers through studies and conclude a reference model for successors of all managing levels. In this study, the middle managers in the company were required to fill customized personality questionnaire on the performance of leadership style, and two subordinates were asked to fill employee survey. The results were paired as 206 valid samples. The effect of personality traits of managers on employee is not established. However, it is demonstrated that personality traits would affect employ performance via transformational leadership style. A Logistic regression model of managers’ personality traits and employee performance could illustrate how the personality traits of the middle managers affect employee performance via transformational leadership style. Successful managers could change leadership style to avoid problems in employee performance. The adjustment of personality traits must fit in his/her leadership style. When encountering employee performance problems, managers may adjust the leadership style to help employees. Radical change in personality is difficult. However, it is possible to improve employee performance through learning managing techniques and leader behavior. Managers’ talents will be fully brought to play when managers know how to use the advantages of his/her personality traits. en_US
