摘要(中) 本研究之目的為探討組織工作家庭社會支持氣候對於員工福祉的影響,自變項為組織層次的工作家庭社會支持氣候,包含主管支持與同事支持;依變項為個人層次的員工福祉,包含工作滿意、組織承諾、工作壓力。本研究採用問卷調查的方式,研究對象為台灣上市上櫃的在職員工,調查共分為兩波進行。第一波調查在2012年進行自變項的蒐集,回收75家,共1,335筆有效樣本;第二波在2013年進行自變項的蒐集,針對在2012年有回覆問卷企業中的58家企業發放後,一共回收57家企業,918筆有效樣本。本研究結果顯示,主管支持對員工工作滿意及組織承諾有正向影響,對員工工作壓力則不具有統計意義;同事支持對員工工作滿意有負向影響,對員工組織承諾與工作壓力則不具有統計意義。研究最後針對本研究結果進行初步的探討,並且給予實務上及後續研究的建議。
摘要(英) The aim of this study is to examine the effect of organizational work-family social support climate on employee well-being. This study adapted the work-family social support climate in organization level as the independent variable, including managerial support and coworker support. And adapted employee well-being as dependent variables, including work satisfaction, organizational commitment and work stress. This research employed the questionnaire survey to collect the data, based on the sample in Taiwanese context. There are two survey steps in this research. First step collected independent variable data in 2012, there are 1,335 valid questionnaires from 75 firms. Second step collected dependent variables data in 2013, there are 918 valid questionnaires from 57 firms. The results show that managerial support has positive influences on work satisfaction and organizational commitment, but has no statistical significance with work stress. Coworker support has negative influences on work satisfaction, but has no statistical significance with organizational commitment and work stress. Based on the results, this study proposed some practical and follow-up study suggestions.
