摘要(中) 在今日瞬息萬變的社會,因大環境的不確定性增加,民眾需要更多的保障,而壽險業銷售的商品,透過與客戶建立的契約效力,提供客戶因應不時之需的無形保障,因此,不難理解壽險業對現今社會的重要性。然而,根據工商時報記者報導,目前壽險業務員的「定著率」,大約在 4~5 成,亦即每新增加 100 位業務員,半年後可能只剩下 40~50 人繼續留存。
  為釐清箇中緣由,本研究經文獻瀏覽及訪談發現,網絡能力與工作承載力可能是造成壽險業高流動率的因素,因為壽險業務員的工作性質是要經常與人接觸的,因此在發展與運用人際網絡,以及工作承載方面的能力是相當重要的,兩者皆有可能促使員工績效的提升。更多的是,近來已有許多學者指出,主管扮演教練角色的重要性,同時也指出,主管的管理教練技能對員工的正面效益。因此,本研究探討了壽險業主管管理教練技能,與員工網絡能力及員工工作承載力之關聯性。
  本研究針對擁有直屬主管之壽險業務員進行調查,共回收有效樣本數220 份,且運用 SPSS 18.0執行分析,結果顯示:
1.員工認知到的主管管理教練技能與員工網絡能力具有正向關聯性;
2.員工認知到的主管管理教練技能與員工工作承載力具有正向關聯性。
  最後,根據研究結果,本研究認為管理教練技能像是一個支持系統,可以促使員工增加驅動力,主動學習與增進所須的技能。
摘要(英) Nowadays, people need more guarantee from life insurance due to the increasing uncertainty in environment. People can get security through a contract building on a life insurance product. Then, we can understand that life insurance industry is really important in recent society. According to the Commercial Times report, however, the phenomenon of high turnover rate of new hires in life insurance industry still exists, even more would change from bad to worse in the future. For instance, as industry increases 100 new hires, it would only retain 40~50 people after six months.
  In order to clarify the cause of this, this study reviews the related literature and interviewed a manager who with eight years experience, and finally find some clues. The findings are employee-based network ability and workload capability. Due to the job characteristic of interaction with client frequently, employee-based network ability and workload capability are quite important. They are also related to improving employees’ performance. Furthermore, many researches indicate that manager as a coach is important. Still, managerial coaching skill has also drawn considerable attention in performance-driven organization since the past decade. As a result, this study aims to examine the relationships among managerial coaching skills, network ability, and workload capability in the industry of life insurance.
  Empirical data is collected from employees who have the direct supervisors in the industry of technology. A total of 220 valued samples from paper questionnaires were returned in April 2013. The results analyzed through SPSS 18.0 reveal (1) the managerial coaching skill had positive effects on employee-based network ability; (2) the managerial coaching skill had positive effects on employee-based workload capability. Finally, according to the research findings, this study suggests that managerial coaching skills like a supporting system that could motivate employees to increase the driving force to promote active learning and the skills required.
