摘要(中) 本研究係主要在探討組織文化與創新績效間的關係,並透過吸收能力為中介變數以及組織開放性為干擾變數來進行分析。組織文化塑造出組織成員的共有價值觀與信念,進而影響行為。因此,本研究假設之一係討論不同組織文化對於吸收能力是否有顯著影響。根據Cohen & Levinthal(1990)的研究指出,吸收能力為組織從辨識知識並將其獲取、同化、轉化到應用等一連串的能力。而組織透過吸收能力將知識做一系列的處理後,是否對於組織創新績效有顯著的影響為假設之二。最後,本研究還加入了組織開放性為組織文化與吸收能力間的干擾變數,目的是要探討其對於不同組織文化與吸收能力是否有顯著的干擾效果。
本研究以台灣的製造業為主要分析產業,研究結果發現,不同的組織文化確實對於吸收能力有顯著的影響;而吸收能力對於組織創新績效的關係也是顯著的;再加入組織開放性後,不同組織文化與吸收能力也呈現出不同的干擾效果。
對於理論面的貢獻,本研究加入了組織開放性來作為干擾變數,有別於以往文獻的研究;實物意涵本研究強調不同的組織文化應追求不同的目標績效,趨於內部控制與穩定的組織文化應朝向效率、良率的績效來發展,而傾向外部控制與彈性的組織文化應致力於提升其創新績效。
摘要(英) This study examines the relationship between organizational culture and innovation performance. We analyze the relationship through the mediator of absorptive capacity and the moderator of organizational openness. Organizational culture creates the member’s shared value and belief that can affect their behavior. Therefore we assume absorptive capacity would be influenced by different organizational culture. Absorptive capacity is the organization’s ability to recognize the value of new information, assimilate it, and apply it to commercial ends [Cohen & Levinthal, 1990]. Consequently, we assume absorptive capacity will affect the innovation performance. Finally, we use the organizational openness as a moderator to examine the relationship among organizational culture and absorptive capacity.
Our main research object is manufacturing. The research result is that there is a obvious relationship between organizational culture and absorptive capacity. And the relationship between absorptive capacity and innovation performance is also obvious. There are different moderating impacts between different organizational cultures and absorptive capacity.
In sum, the study examines the organizational openness as a moderator. And this way is different from previous research. As for the implication, we suggest that if the organizational culture is under control and internal focus, then the organization should pursue efficiency and yield rate. On the other hand, if the organization emphasizes flexibility and external focus, the organization should concentrate on innovation.
