摘要(中) 本研究旨在研究主管不當督導(abusive supervision)與職場排擠(workplace ostracism)之間的關係,是否會受同事無禮(coworker incivility)之中介,以及職場八卦(workplace gossip)之調節式中介效果影響。透過以有直屬主管的在職者為研究對象,共蒐集325份問卷,以222份有效樣本進行統計分析。研究結果顯示,主管不當督導確實與員工所知覺的職場排擠有正向相關,並受員工所知覺的同事無禮為中介。關於職場八卦於同事無禮與職場排擠間的調節式中介效果,僅「八卦的資訊構面」之調節效果呈現顯著。最後針對本次研究結果,提出一些實務上的管理建議,並討論相關研究限制與未來研究方向。
摘要(英) The purpose of this study is to understand the relationship among abusive supervision and workplace ostracism, with coworker incivility as a mediator, and workplace gossip in a moderated mediation condition. A total of 325 participants with direct supervisors were recruited by the Internet, with 222 valid samples used for data analysis. Results showed a positive relationship between abusive supervision and workplace ostracism, with workplace incivility as a mediator. However, with regards to the moderated mediation of workplace gossip, only the information sub-dimension was supported. Managerial implications and suggestions for future research were discussed.
