摘要(中) 本研究主要去探討潛能、任務性績效與LMX對於職涯成功的影響。首先本研究探討LMX在潛能與職涯成功之間扮演的中介角色,接著探討潛能與任務性績效的交互作用對於LMX的影響,最後探討任務性績效在潛能透過LMX而對職涯成功的間接效果上扮演的調節式中介效果角色,本研究重點著重於探討「潛能」及「任務性績效」的交互作用與職涯成功的關聯性,使得主管在評選人才時,能夠將部屬未來潛能與過去績效表現綜合考量,選出企業所需的關鍵人才。
本研究蒐集台灣企業之樣本,共回收260份有效問卷。研究結果顯示:(1)LMX在潛能與晉升力評分間存在正向的中介效果;(2)任務性績效對潛能與LMX之間關係具有正向調節效果;(3)任務性績效對於潛能透過LMX而對職涯成功的間接效果具有正向的調節式中介效果。

摘要(英) The present study examines how potential, task performance and LMX affect career success. First, we examines LMX’s mediating role between potential and career success. Then we examines interaction effect of potential and task performance on the LMX. Finally, we examines the moderated mediation effect of task performance on the indirect effect of potential on career success. The result of examining the relationship between potential and task performance’s interaction effect and career success can let supervisors consider both employee’s potential and employee’s task performance when they select the key talents for their company.
The data was collected from Taiwan’s companys, and 260 copies were valid. Our research’s result indicated that (1) LMX mediates the relationship between potential and career success; (2) Task performance positively moderate effect on the relationship between potential and LMX; (3) Task performance positively moderates the indirect effect of potential on the career success.
