摘要(中) 360度回饋(360-degree feedback)是一種較為新式的評估方式,相較於傳統只有直屬主管評核的方式,它提供同事、部屬、自己,甚至顧客都有機會對受評者進行評核。在用途上,360度回饋可應用於訓練發展、績效評估、選人任用等,若用於管理才能發展的應用,則能夠增進管理者的「自我覺察」(self-awareness),進而幫助其規劃未來,提升領導效能。
儘管360度回饋能提供受評者獲得對自己優缺點更加瞭解的寶貴資訊,但是因為評估來源來自多方,當所收到之評估結果與受評者先前所持有的自我概念有相當差距時,可能會有負面的效果出現。此外,在推行360度回饋時,受評者對於評估方式的態度是很重要的,因為它會影響受評者是否接受公司所採行評估系統與結果。因此,本研究之目的之一在於探討受評者對此套管理才能評鑑之態度,希望藉由了解受評者對此系統的態度,針對問題加以改善,使受評者能肯定不同評估來源的評估結果,進而改善本身所缺乏的管理才能。
本研究以國內一家國際商銀為例,探討137位受評者對360度主管管理才能評鑑的態度是否受各因素-「自我肯定」、「自他評正負向回饋」(包括上司-自評正負向回饋、同事-自評正負向回饋、部屬-自評正負向回饋)、「對評估來源評估能力的知覺」(包括信任上司、信任同事與信任部屬)、以及「人際關係」(包括與上司的關係、與部屬的關係及與同事的關係)-之影響,並進一步深入研究各影響因素與360度主管管理才能評鑑態度之間的關係。
在結果方面,本研究發現,「對評估來源評估能力的知覺」是影響受評者態度的最大因素,尤其是對直屬主管與部屬評估能力的信任,其次為自我肯定與人際關係,而自他評正負向回饋在本研究中並沒有對受評者態度造成影響。而針對分析之結果,本研究在結論中亦提出管理實務上的意涵,以及進一步研究的建議。
