摘要(中) 本研究內容以本國銀行被國際性金融集團購併的員工為主,探討當企業購併之工作內容改變與角色衝突對員工的組織支持知覺與工作態度和績效的影響。研究結果發現,其中性別對員工知覺的組織支持程度有產生影響,工作內容改變以及角色衝突會對員工知覺的組織支持程度產生負向影響,而員工知覺的組織支持,可進一步影響其組織承諾。本研究對研究結果的管理意涵進行討論,並對企業購併後的人力資源管理及後續研究提出建議。
摘要(英) With the sample of employees in Taiwan’s local banks merged by the international banks, this study investigates the effects of job level change and role conflict on employees’ perceived organizational support, organizational commitment, and performance. It is found that job level change and role conflict are negatively related to employees’ perceived organizational support. Besides, employees’ perceived organizational support is found to be positively related to their organizational commitment. Suggestions and recommendations are thus discussed.
