摘要(中) 近十年來,高績效工作系統被視為一項企業競爭優勢的來源,而且愈來愈多的研究,亦逐漸著重在高績效工作系統對組織績效具影響效果之探討。然而,少有研究將高績效工作系統與組織績效間的因果關係作一釐清。本研究之主要目的,係針對高績效工作系統與組織績效間關係之釐清提供一探索性的觀點,特別將研究焦點鎖定於智慧資本在此一關係間的中介機制。
本研究假設高績效工作系統對於營運績效具有正向影響效果,並透過營運績效的提升,進而對財務績效產生正向影響。此外,被視為透過高績效工作系統的實施來加以發展與維持的智慧資本,在本研究中,則認定其在高績效工作系統與組織績效關係間,為一項有效的中介因子。
研究資料主要係由問卷調查方式來加以蒐集,並選定台灣地區上市與上櫃公司作為研究樣本。根據多元迴歸分析與結構方程模式之結果,可歸納出以下幾項重要研究發現:
1.高績效工作系統對於智慧資本具有顯著的直接影響。儘管其對於組織績效不具顯著的直接影響關係,但尚能透過智慧資本的中介機制,而對組織生產力產生間接影響。
2.智慧資本對於營運績效的提昇具有顯著的影響效果,並透過營運績效的提升來改善財務績效。亦即,智慧資本對於財務績效的間接影響效果,係來自於組織生產力的中介機制。
摘要(英) Since last decade, high performance work system (HPWS) has been considered as a potential source of corporate competitive advantage, and an increasing number of studies emphasize on the effects of HPWS on organizational performance. However, few studies have clarified the casual relationship between HPWS and organizational performance. The major aim of this study is to provide an exploratory perspective for clarifying the casual relationship between the HPWS and organizational performance, particularly with the focus of the mechanism of intellectual capital.
This study hypothesized that HPWS will have a positive effect on operational performance, which in turn positively impact financial performance. Next, intellectual capital, which is thought to be developed and sustained by HPWS, is identified as an effective intervention in the HPWS – organizational performance relationship in this study.
Data were primarily collected from questionnaires, and companies listed in Taiwan Stock Exchange (TSE) and traded over the counter (OTC) were chosen as subjects. After multiple regression analyses and structure equation modeling (SEM) were conducted, some major findings can be summarized as follows:
1.HPWS has significantly direct effect on intellectual capital, but it has no significantly direct effect on organizational performance. Rather, it still has indirect effect on productivity through the mechanism of intellectual capital.
2.Intellectual capital can be directly beneficial to the enhancement of operational performance, which in turn improves financial performance. That is, intellectual capital has indirect effect on financial performance through the mechanism of productivity.
