以工作-需求-控制模式和自我決定理論為基礎,本研究探討工作環境對資訊人員離職傾向的影響,藉由理論觀點出發來解釋離職傾向,此研究延申了工作-需求-控制模式過去相關的研究。本研究探討對工作環境的感受如何影響個人的學習動機與工作耗竭,進而間接提高或降低資訊人員的離職意向。本論文主要探討三個研究問題,第一,對工作環境的感受(學習需求和工作控制)會如何影響個人的學習動機和工作耗竭?第二,學習需求和學習動機及學習需求與工作耗竭間的關係是否會因工作控制的多寡而改變?第三,學習動機和工作耗竭是否會影響工作的滿意度進而形成離職傾向? 過去的研究常常探討工作環境對工作耗竭的影響以及因為工作耗竭對資訊人員所造成的結果,本研究收集了306位在台灣科學園區高科技公司中工作的資訊人員,研究主要的發現有:第一,工作環境中的學習需求與工作控制會影響資訊人員的學習動機,而且這個動機會增加工作滿意度並且進一步地降低離職的意向;另一方面,工作環境中的學習需求與工作控制也會形成工作耗竭,且影響工作滿意度及離職意向。第二,面對工作中的學習需求,當資訊人員擁有更多工作控制時,可以更增強學習動機,且降低工作耗竭。我們認為,在現今如此高度競爭的時代,高科技公司的資訊人員如果沒有具備強烈的學習動機,因為工作環境的因素,會形成工作耗竭,而進一步地離開公司。 Grounded in the job demand control model and self-determination theory, this study examines the influence of the work environment on turnover intention among information technology (IT) professionals. The study extends the job demand control literature by offering a theory-driven explanation for examining turnover intention. This research articulates how perceptions of the work environment influence individuals’ learning motivation and work exhaustion, thereby decreasing and increasing turnover. The study focuses on three research questions. First, do perceptions of the work environment such as learning demand and job control influence individuals’ learning motivation and work exhaustion? Second, do the relationships of learning demand and learning motivation as well as learning demand and work exhaustion vary by job control? Third, do learning motivation and work exhaustion influence job satisfaction, which in turn determines turnover intention? Data were gathered from 306 IT professionals working in leading high-tech industry companies with headquarters in Taiwan Science Park. Contrary to the conventional wisdom, focusing on investigating the effect of work environment on work exhaustion and its effect, arguing that learning demands of IT personnel will negatively affect turnover intention, we indicate that learning demands could also positively promote individual’s learning motivation which serves as a motivation leading to job satisfaction and lowering turnover intention. This effect is more significant when organization providing job control to their IT employees. We conclude that IT personnel without strong learning motivation under today’s demanding IT environments is likely to experience work exhaustion and thus turnover.
