本研究以承擔提升國防科技實力之行政法人研究發展公司為對象,探討個案公司員工的工作與生活平衡與工作滿意度對員工幸福感、組織承諾與離職意圖之關係。本研究透過紙本問卷進行資料蒐集,並透過描述性統計、信度與效度分析檢驗資料品質,進一步以皮爾森相關分析與階層迴歸分析進行假設驗證。研究結果顯示個案公司員工的工作與生活平衡與組織承諾、幸福感呈現正向關係,與離職意圖則呈負向關係;工作滿意度與組織承諾、幸福感呈現正向關係,與離職意圖則呈負向關係。此外,工作滿意度在工作與生活平衡與組織承諾、幸福感、離職意圖之間具有部份中介效果。本研究依據研究結果,提出管理意涵與未來研究之建議。;This study aims to explore the relationships among employees’ work-life balance, job satisfaction, well-being, organizational commitment, and turnover intention with the subjects from a government-affiliated R&D organization well-known for its advancing national defense technology in Taiwan. Data were collected through the distribution of questionnaires to the incumbent employees. The results indicate that work-life balance is positively related to employees’ organizational commitment and well-being, and negatively related to their leaving intention. Job satisfaction is also positively related to employees’ organizational commitment and well-being, and negatively related to their leaving intention. In addition, job satisfaction partially mediates the relationships among work-life balance, organizational commitment, well-being, and leaving intention. Drawn on the findings, managerial implication and suggestions for future research are thus discussed.
