    摘要: 為因應資訊科技快速發展以及遠距辦公模式的普及,軟體開發人員經常面臨高度的科技壓力,此壓力可能導致職業倦怠的產生,影響員工的工作績效與心理健康。然而不同的人格特質可能調節科技壓力與職業倦怠之間的關係。雖然已有研究證實科技壓力對職業倦怠具有負面影響,但針對遠距辦公情境中,大五人格特質如何調節兩者關係的探討仍相對稀少。因此,本研究目的在於探討遠距辦公下軟體開發人員的科技壓力對職業倦怠的影響,並檢視大五人格特質(神經質、盡責性、親和性、外向性、開放性)之調節作用。
    本研究採用混合研究方法,結合量化問卷調查與質性深度訪談進行資料蒐集。量化資料部分運用偏最小平方結構方程模型(PLS-SEM)進行統計分析與假設驗證,最終取得226份有效問卷。此外,從問卷受訪者中選取6名參與者進行後續深度訪談,藉以深化理解研究假設在實務應用層面的意涵與洞察。
    研究結果發現科技壓力對職業倦怠呈現顯著的正向影響;神經質特質正向調節科技壓力與職業倦怠之間的關係;盡責性與親和性雖達顯著調節作用,但方向與原預期相反;外向性與開放性則未達顯著的調節效果。研究結果可協助企業管理者更有效辨識並因應遠距辦公情境下的科技壓力,並根據員工不同的人格特質,設計個人化的支持策略,以降低其職業倦怠風險。此外,本研究亦針對不顯著之假說進行深入探討,並提出研究過程中的限制及未來可能的研究方向。
    關鍵詞:遠距辦公、科技壓力、人格特質、職業倦怠、軟體開發人員;In response to the rapid advancement of information technology and the proliferation of remote work arrangements, software developers frequently encounter elevated levels of technostress, which may precipitate burnout and subsequently impact employee work performance and psychological well-being. However, individual personality traits may moderate the relationship between technostress and burnout. Although existing literature has demonstrated the adverse effects of technostress on burnout, limited research has investigated how the Big Five personality traits moderate this relationship within remote work contexts. Therefore, this study aims to examine the impact of technostress on burnout among software developers in remote work settings and to investigate the moderating effects of the Big Five personality traits (neuroticism, conscientiousness, agreeableness, extraversion, and openness to experience).
    This study employed a mixed-methods approach, integrating quantitative survey methodology with qualitative in-depth interviews for data collection. The quantitative component utilized Partial Least Squares Structural Equation Modeling (PLS-SEM) for statistical analysis and hypothesis testing, ultimately obtaining 226 valid questionnaires. Additionally, six participants from the survey respondents were selected for subsequent in-depth interviews to deepen understanding of the research hypotheses′ implications and insights at the practical application level.
    The research findings revealed that technostress exerts a significant positive influence on burnout. Neuroticism positively moderates the relationship between technostress and burnout. Although conscientiousness and agreeableness demonstrated significant moderating effects, the directions were contrary to initial expectations. Extraversion and openness to experience did not exhibit significant moderating effects. These research findings can assist organizational managers in more effectively identifying and managing technostress within remote work contexts, and in designing personalized support measures based on different personality traits to mitigate burnout risks. Furthermore, this study provides in-depth exploration of non-significant hypotheses and presents limitations encountered during the research process as well as potential future research directions.
