    摘要: 隨著數位轉型的快速發展,企業社群媒體(Enterprise Social Media, ESM)已成為現代組織內部溝通、知識共享與合作的重要工具。然而,企業社群媒體的即時互動特性雖然提升了資訊流通與工作效率,卻也可能帶來工作中斷,進一步影響員工的專注力與心理壓力。本研究區分一致性中斷與不一致性中斷,探討其對主觀工作負荷與社交聯繫的影響,並進一步分析這些因素如何作用於企業社群媒體壓力,以及代際差異在其中的調節作用。
    本研究透過問卷調查收集台灣企業員工數據,並運用結構方程模型進行數據分析,以驗證研究假設。研究結果顯示,一致性中斷與不一致性中斷皆會顯著提升員工的主觀工作負荷,而不一致性中斷亦能顯著促進社交聯繫。進一步分析指出,主觀工作負荷會正向影響企業社群媒體壓力,而社交聯繫則具有顯著的負向效果,顯示其具備緩衝壓力的功能。多群組調節分析亦發現,代際差異在部分路徑上具有調節效果。
    本研究的主要貢獻在於補充現有文獻對不同類型企業社群媒體中斷影響機制的理解,並首次實證驗證了社交聯繫在數位工作環境中的壓力緩衝角色。實務上,研究結果提醒組織管理者應針對不同代際員工調整數位溝通策略,避免一體適用的管理方式;同時,組織應善用企業社群媒體的社交功能以促進員工間的支持與連結,從而減緩因數位工具帶來的壓力與負面影響,提升整體工作效率與心理福祉。
    ;With the rapid development of digital transformation, Enterprise Social Media (ESM) has become a crucial tool for internal communication, knowledge sharing, and collaboration within modern organizations. While the real-time interactive nature of ESM enhances information flow and work efficiency, it may also lead to work interruptions, further affecting employees′ concentration and psychological stress. This study distinguishes between congruent interruptions and incongruent interruptions, examining their impact on subjective workload and social bonding and further analyzing how these factors contribute to Enterprise Social Media Strain (ESM-Strain). Additionally, this study investigates the moderating role of generational differences in these relationships.
    Data were collected through a questionnaire survey targeting employees in Taiwanese enterprises, and the research hypotheses were tested using Structural Equation Modeling (SEM). The results indicate that both congruent and incongruent interruptions significantly increase employees’ subjective workload, while incongruent interruptions also significantly enhance social bonding. Further analysis reveals that subjective workload positively affects ESM-Strain, whereas social bonding has a significant negative effect, demonstrating its buffering role against stress. The multi-group moderation analysis also revealed that generational differences moderate some of the examined relationships.
    The main contribution of this study lies in enriching the current literature by clarifying the distinct mechanisms through which different types of ESM interruptions influence employees, and by empirically validating the stress-buffering role of social bonding in the digital workplace for the first time. Practically, the findings suggest that organizational managers should tailor digital communication and interruption management strategies to the needs of different generations, rather than applying a one-size-fits-all approach. Moreover, organizations are encouraged to leverage the social features of ESM to foster employee support and connections, thereby mitigating the stress and negative impacts induced by digital tools and enhancing overall work efficiency and psychological well-being.
