題目：後金控時代臺灣地區金融服務業薪資決策支援系統之設計研究— 以一家中型證券商為例 指導教授：范懿文 博士 研究生：鄭伊宏 論文提要 薪資為公司唯一且最有力掌控員工之因素。在金融保險及不動產業之受雇員工每人每月平均薪資僅落後於水電燃氣業，以些微差距超前工商服務業，並以顯著之差距遙遙領先其他六大行業。所以，以金融服務業做為薪資問題之研究對象，其研究結果可能較以其他行業更為顯著且更具意義。 在實務上產生需求，過往之研究缺乏將理論轉化為應用之過程，對實務應用上能產生之幫助則極為有限，這就是本研究之研究動機。 本研究以文獻探討著手，並以人力資源管理領域於薪資管理所提出之理論為基礎，分析適用於金融服務業特有的組織環境特性與工作特性的薪資設計考量因素；參考同業之經驗以了解目前金融服務業之薪資設計方式及考量要素；根據以上資料所產出之薪資決策系統雛型為基礎，再加入與公司經營階層及各一級部門主管之有系統之訪談及會議所留存之相關會議記錄，所有專案之相關文件、歷史資料、電腦檔案及個人觀察所得，以力求本研究之發現能夠代表完整之事實或現象。 由於許多影響薪資制度設計之變數無法做客觀之量化、只能在自然環境下進行、為目前正在發生之事件、無法也毌需進行操弄或控制、變數太多其他研究法無法掌握等特性，故本研究採行個案研究法。 本研究之研究貢獻包括將薪資給付給定客觀量化之指標、產出經實證研究之模型、設計出可產出實際薪資數字、提出薪資制度建立之過程與模型產出之方式、分析彙整發展出成研究構念圖、提供建制資訊系統方式。 English Abstract Salary decision-making is one of the most important tasks to manage employees in any corporation. There is no exception for the financial industry in Taiwan in the contemporary era, when the intensive global competition rapidly changes the business environment. Therefore, this study will focus on the salary design decision support systems for the financial industry in Taiwan. Based on the case study findings, we propose a basic salary design model. Based on this model, pros and cons from top management levels, suggestions from most of decision makers in the company are analyzed. It is expected to provide standard quantitative indexes for Taiwan financial industry in the contemporary era. . The integrated model for the indexes proposed in this study can provide the basis for further analysis in both the academic research and real world practicing.
