    Title: 心理資本與社會資本對工作滿意與生活滿意度之影響-以外派大陸與台灣本地女性主管為研究對象none

    Abstract: 優秀的人才是企業成功的關鍵因素,而真正優秀的人才除了專業領域的能力外,更重要的是他們的心理素質與健康程度。擁有健康而正面的心理資本使員工和企業能夠面對各種的挑戰與挫折,而擁有良好的社會資本對於工作上更能發揮自己的所長。 全球經濟正大幅度轉型,由生產導向轉向服務導向,傳統職場上,女性普遍受到不平等的對待,然在新的經濟模式下,女性反而比男性占有更大的優勢;除了經濟,企業型態也正在改變,全球化已經成為了企業的趨勢,而外派人員的議題在這樣的環境下就顯得更加的重要。 研究結果顯示正向的心理資本與社會資本對個人的工作滿意與生活滿意呈現正相關性,具備這兩種特質者可以提昇個人在工作上的績效表現。而在本地工作與外派到大陸的女性主管在各項變數上的表現均無顯著的差異。心裡資本方面,女性主管任用時,以高自我效能、樂觀和高自尊心對於個人在工作滿意上的程度是有關連的。而在社會資本方面,則可以看出相較於社會關係面之擴展,女性主管較著重於深耕已建立之關係。就生活滿意程度言,除了心理資本的韌性外,其餘全部的變數都與和生活滿意程度與其存在顯著的相關性。在心理資本和社會資本的各項子構面中,除了社會資本的關係構面外,其餘子構面皆與自尊有顯著相關。這顯示了自尊程度與心理資本、社會資本均存在關聯性。 研究貢獻方面,希望提供企業在規劃外派女性主管等人力資源計畫時,應篩選心理資本較強之人才,同時主動協助員工強化心理資本建設與社會資本管道,從而提昇其對工作與生活的滿意度,為企業創造雙贏局面。Human resources are critical to business success. It is important to emphasize not only the quality of their profession but also their mental health. An employee with healthy psychology can perform his/her ability better. The global economy is shifting from manufacturing oriented to service-providing oriented. In tradition, female workers generally retrieve the unfair working condition. However in the new economy model, female workers get the more competitive advantage than the male ones. On the other hand, globalization is the trend of business, expatriate has become an important issue. This research indicates that positive psychological capital and social capital is positive related to the working and life satisfaction. And there is no significant different between the local workers and the expatriates. In the aspect of psychological capital, female workers` working satisfaction is positively related to the self-efficacy, self-esteem and optimistic. In the aspect of social capital, female workers prefer the quality than the quantity of social capital.
