工作設計(work design)一直是組織管理領域所重視的課題,近年來,工作設計逐漸朝向整體性的考量,將動機性、社會性與脈絡性工作特徵一起加以考量,來檢驗對於工作行為的影響。本研究認為社會性工作特徵有別於傳統的動機性工作特徵,是員工所身處的環境(團隊)的一種整體脈絡現象,因此將利用多層次模式(multilevel modeling),來分析團隊層次的社會性工作特徵與個體層次的動機性特徵,對於團隊成員集體效能與自我效能的影響,進而以績效表現為最終變數,進行多層次中介與調節效果分析(multilevel mediation moderation; 3M)。從方法學層面來看,3M 分析技術仍屬開發中的多變量統計應用,因此本研究的另一個目的,是在發展一個整合性的分析架構,將不同層次的解釋變數、中介變數、調節變數與結果變數一併納入分析系統中。具體的研究策略則是以壽險業與廣告公關行銷業當中的業務或任務團隊為對象,以配額便利取樣方式,選取60 個團隊,以網路問卷調查60 位團隊主管與450 位團體成員,建立團隊基礎的多層次資料庫。再利用本研究所提出的分析策略進行假設的考驗。預期本研究的完成,除了可以對於廣義工作設計模型有一實證檢視的機會,提供實務應用的學理基礎,並能對於變數間的關係進行檢測,提供學術上的建議意見,另一方面,多層次方法與技術的開發,則可配合教學與學術推廣工作,提供學生或其他有興趣的學術工作同仁參考。 ; Interest in work design has a long history for organizational researchers. One of the recent progresses on work design is made by Humphrey, Nahrgang, & Morgeson (2007) who proposed an extend work design theory by integrating motivational, social, and work context. Results of meta-analysis revealed that the different dimensions of work design can predict different outcome variables. In the present study, author argues that the motivational characteristics of work design are separated from the social characteristics, suggesting that the social characteristics are associated with the team and have the contextual effects to individual’s behaviors. As a result, a multilevel model will be taken into consideration to examine the hypotheses of multilevel mediation moderation (3M) proposed by the author. The motivational characteristics as a individual level variable along with the social characteristics as a group level variable are hypothesized to have positive impacts on self-efficacy and collective efficacy, and in turn, to have positive influences on outcome variables. Since the 3M approach to multilevel data analysis is still under developing, the purpose of the present study is for illusion on analytic procedures in which the hypothesized 3M relationships of the independent, moderators, and outcome variable will be empirically analyzed. The survey data will be collected via internet. A total of 60 teams (60 team leaders with 450 team members) from insurance companies and advertising/public relation companies will be selected for study. Data will be analyzed by a 3M procedure proposed by the researcher using HLM and Mplus. In addition to the examination of the hypotheses of substantive issues on work design, the usage of the proposed 3M procedure will be demonstrated in the present study.
