本研究以研發人員為樣本,以便利抽樣方式進行主管與部屬的對偶調查,探討轉換型領導、團隊凝聚力與信任對員工的組織公民行為之影響。研究結果發現轉換型領導對團隊凝聚力、信任與員工的組織公民行為有正向的影響; 團隊凝聚力與信任對員工的組織公民行為有正向的影響; 團隊凝聚力對信任有正向的影響。除此之外,轉換型領導會透過團隊凝聚力之中介,影響員工組織公民行為的展現; 信任也會透過團隊凝聚力之中介,影響員工組織公民行為的展現。本研究針對結果進行討論,並對人力資源管理實務後續研究提出建議。 ;With R&D personnel as samples, the purpose of this research is to investigate the effects of transformational leadership, group cohesion and trust on employees’ organizational citizenship behavior. It is found that transformational leadership has a positive effect on group cohesion, trust, and employees’ organizational citizenship behavior. Group cohesion and trust are found to have positive effects on employees’ organizational citizenship behavior. Trust is found to have a positive effect on group cohesion. Transformational leadership is also found to have a positive effect on employees’ organizational citizenship behavior through the mediation of group cohesion. In addition, trust is found to have a positive effect on employees’ organizational citizenship behavior through the mediation of group cohesion. Suggestions and recommendations for future research are discussed.
