近年來,醫療人才流失的問題逐漸浮上檯面,內科、外科、婦產科、小兒科因新血難以招募,而面臨「四大皆空」的危機,若此現象持續發展,恐造成台灣醫療人才斷層,因此,本研究作為一項探索性研究,旨在尋找並歸類醫療人才流失的因素,並用資訊經濟學及交易成本的角度分析相依關係。有鑑於網路的發達,本研究使用新興的網路民族誌方法來蒐集質性資料,選定醫勞盟Facebook粉絲團作為觀察對象,取其兩年資料來進行分析。又由於探索性研究較缺乏標準程序,因此本研究使用札根理論來處理資料,利用編碼釐清情境脈絡與醫療人員的相互依存關係。本研究發現了19個與醫療產業人才流失相關的主要因素,並依據因素之間可能的相互依存關係提出了7個命題,並發展出5個情境脈絡。最後,希望本研究能協助政府、醫院及相關管理者釐清問題可能因素,並留住醫療人才。 ;In recent years, the outflow of medical personnel has become a critical problem. The division of Medicine, Surgery, Obstetrics and Gynecology, Pediatrics found it difficult to recruit new members. This phenomenon will lead to talent gap in medical. It is an exploratory study to identify and classify the reasons of the outflow of medical personnel with a Transaction Cost theory and Information Economics theory perspective. This study used Netnography to collecting qualitative data from Facebook Fan Pages of Taiwan Medical Alliance for Labor Justice and Patient Safety (TMAL) over a two-year period. As an exploratory study, Grounded theory is appropriate to discover the interdependence between medical staff and context. After phases of encoding, this research found 19 major factors associated with the outflow of medical personnel, proposed 7 propositions based on possible of the interdependence between the factors. Finally, 5 contexts have developed. This study is expected to give the government and hospitals advices on retain medical personnel.
