本研究之目的是改變過去由高層指揮和控制的公司文化,轉變成由全體員工共同持續改善公司的問題。透過這種轉型,能夠滿足客戶未被滿足的需求,提升永續發展的競爭力。並建立高效能團隊,挑選、培育和激勵最有潛能的人,使成為團隊領導人。 本研究以單一個案公司為研究對象,針對中高階主管以工作坊方式,施與教育訓練,再利用訪談法和問卷調查法進行分析。研究結果顯示: 一、 組織變革成功的關鍵因素在於公司領導高層的支持和全體員工的了解和認知。 二、 欲提升公司競爭力,厚植人力資本,首先必須加強中高階主管的管理能力,學習強化關係能力和概念性能力,不能只重視技術與專業職能。 本研究建議個案公司為順應高度競爭的環境,必須具備不斷調整或重組內、外部資源的能力。建議採行三大行動方案: (一) 加強培育兼具效率和彈性的雙元領導人才 (二) 繼續透過產學研合作,尋找外部協同創新的機會 (三) 強化人力資源管理,引進新思維和新人才。;The purpose of this research is to alter the company culture from the style of top management command and control to an employee-oriented decision making process in order to continuously improve the existing problems of the company. Through this change the company can reach the following goals: (1) Satisfy customer needs; (2) Enhance the competitiveness of sustainable development; (3) Establish a high-performance team; (4) Select, nurture and motivate the most potential people to become team leaders. This study utilizes a single company as the research subject, holds many educational and training workshops for middle and high-level executives, and then uses the interview and questionnaire survey method to analyze the impact of workshops. The research shows: 1. The key factor for the success of organizational reform is the support of the company′s leadership and the understanding and recognition of all employees. 2. In order to enhance the company′s competitiveness, the managers cannot just focus on technology and professional skills. The most important task is to strengthen the management ability of middle and senior executives. Executives should learn how to strengthen the customer relationship and conceptual ability. This study suggests that the case company must have the ability to continuously adjust or reorganize internal and external resources in order to adapt to a highly competitive environment. It is recommended to adopt three major action plans: (1) Cultivate dual leadership talents with both efficiency and flexibility. (2) Continue to collaborate with industrial partners and educational / research institutes to look for external innovation opportunities. (3) Strengthen human resources management and introduce new idea and new talents.
