企業文化不僅影響企業的經營發展,更是員工在企業中遵循的信仰,帶領著員工達成企業的使命與目標,對於員工的行為影響至深。從古代便被廣為應用的官僚文化,至今仍是多數政府機關,及部分企業的組織文化類型。本研究以N公司為研究對象,探討員工的人格特質、內在動機與公民組織行為之間的關係,其中人格特質以大五人格為模型,包含神經質、外向性、親和性、開放性、勤勉正直,並討論在官僚文化下的調節作用。本研究以網路問卷進行無記名調查,運用統計分析工具進行資料分析,結果顯示大五人格及內在動機對組織公民行為呈現部分相關,除了神經質對組織公民行為不相關外,其他面向的人格特質及內在動機對組織公民行為皆為正相關;官僚文化在神經質、親和性與組織公民行為間沒有顯著調節作用,而在外向性、開放性、親和性及內在動機與組織公民行為間具有正向的調節作用。依據研究結果,本研究提出管理實務意涵及在未來研究上的建議,以供相關產業與後續研究之參考。;Organizational culture affects corporate’s operation and development as well as the faith endorsed and behaviors committed by employees. Bureaucracy and bureaucratic culture have been highly praised or criticized by theorists and managerial practitioners for ages. Pros and cons of bureaucracy are widely debated by its advocates and opponents. This study aims to explore the relationships among Big-Five personality traits, intrinsic motivation, and employee organizational citizen behavior. The moderation of bureaucratic culture is also incorporated and examined. Data were collected through online survey participated by full-time employees from the company N in Taiwan. Results from the analyzed data shows that employee’s personality and intrinsic motivation are mostly related to their organizational citizenship behavior. Bureaucratic culture moderates the relationships among employee’s traits of extraversion, openness, agreeableness and organizational citizenship behavior. Besides, bureaucratic culture moderates the relationship between employee’s intrinsic motivation and organizational citizenship behavior. Drawn on the results, managerial implications and suggestions for future research are thus discussed.
