    摘要: 台灣藥品零售業發展成熟,尤其藥局開展密度相對較高,連鎖藥局的興起,也帶動藥師轉職至藥局的熱潮。藥局的核心競爭力除了來自服務創新、行銷資源取得之外,如何透過有效的人力資源管理措施,吸引、留任並累積企業的藥師相關人力資本,以提升藥局產業組織競爭力,成為相關企業保有競爭優勢的重要議題。

    本研究針對個案連鎖藥局之門市藥師共發出109份問卷,回收有效問卷為109份,有效回收率為100%,並針對藥師專業與管理職能進行了在職訓練等相關的人力資源管理措施,並規劃內部創業加盟制度,以探討對於藥師人力維持影響性。

    研究結果如下:

    一、門市晉升職級,年度改善提升了9.4%。
    二、藥師內部創業加盟,年度產出之4位加盟主成功創業。
    三、藥師離職率改善率達50.3%‧
    四、營運績效於每股稅後盈餘提升改善6.6%

    研究結果可以提供做為藥品零售管理者參考,以及執行人力資源管理措施調整的依據,進而達到提升藥品零售業藥師人力素質與穩定人力的目標。
    ;The development of drug retail industry in Taiwan was matured. Store unfolding was ranked front escepcially in pharmacy, and pharmacists transferred from hospital to pharmancy to become a boom. In addition to the core competitiveness of enterprises got from service innovation and marketing resources acquisition, how to enhance the competitiveness of the organization through effective human resource management practices and accumulated pharmacist capital for pharmacy organization become an important issue to maintain competitive advantage.

    The case study targets on the pharmacists of a chain pharmacy, and studies the impact of human resource management practices about competency training and entrepreneurship system establish on pharmacist manpower maintain. This study facilitated by all pharmacists investigation of the case, totally issued 109 questionnaires and 109 valid questionnaires collected, the effective rate was 100 %.

    The findings of the case study as following:

    1. The management rank promotion about pharmacists
    rise by 9.4% than last year (2015).

    2. Corporate entrepreneurship:4 pharmacists joined
    the opening.

    3. The turnover rate of pharmicists improved by 50.3%
    than last year (2015).

    4. The EPS of the case rise by 6.6% than last year.

    The research results could be provided to the drug industry managers as a reference when they want to excute human resource management practices in expectation to meet the pharmacist manpower quality improving and labor stability goals.
