    Title: 企業績效管理制度之成效與因素探討;The effect of enterprise's performance management system and factor discussion

    Abstract: 面對美國次貸風暴連動產生二十世紀以來最大經濟危機,造成各企業營運大幅衰退,如何透過員工績效管理制度協助組織績效之達成,以協助組織競爭力提昇,便成為目前最重要之課題。如何有效透過績效管理制度。 本研究以公司為樣本,針對樣本公司人力資源主管及非人力資源主管發放問卷,整理配對後,共有84家公司成為統計分析樣本。本研究以「績效管理制度成效」為依變項,而以「工作目標設定」、「明確的評估標準」、「績效回饋」及「績效評估與獎酬制度聯結度」為自變項,分析各自變項與「績效管理制度成效」之關係。而考量組織特性可能之影響,故將「組織文化」、「組織規模」及「競爭策略」設定為控制變項,納入整個研究架構。 研究結果顯示,績效管理制度之成效與「工作目標設定」、「明確的評估標準」、「績效回饋」有顯著相關,而組織越趨向成本優勢的競爭策略,績效管理成效越顯著。 I invited HR managers and Line managers in different 84 companies to fill out the questionnaires. In this research, 「Effect of Performance Management System」is dependent variable and 「KPI Set Up」、「Clear Assessment Standard」、「Performance Review & Feedback」 and 「Performance Result is Bound with the Award & Reward System」are independent variables to analyzed the relationship about every independent variable and 「Effect of Performance Management System」. But「Organize Culture」、「Organizes Scale」 and 「Competitive Strategy」are controlled variables. The result of the research find that 「KPI Set Up」、「Clear Assessment Standard」and「Performance Review & Feedback」have high relationship with Effect of Performance Management System.
