    摘要: 本研究主要的目的在於探討多源評量中,受評者犬儒主義(cynicism)、評量結果知覺、評量效用知覺與自我發展意圖的關連性,並探討評量結果效用知覺的中介效果。本研究將以一家已實施多年多源評量制度的日商汽車經銷系統為研究單位,近年來該公司持續實施多源評量與回饋制度,評量來源包括直屬主管、同事、部屬與自評等,且在執行評量的過程中,提供不同形式的評量訓練與回饋報告,並將評量結果連結至後續訓練發展計畫,適合作為本研究之研究對象。問卷發放對象設定為「曾經在多源度評量中擔任受評者角色」之主管。本研究將採用結構方程式模型(SEM) 來檢驗各個自變數、中介變數與依變數間的關係,並將使用LISRELVIII (Joreskog and Sorbom , 1992).軟體進行統計分析。盡我可能的瞭解,這是國內首次嚐試將受評者犬儒主義運用在多源評量(360 度評量) 的研究中,如果受評者犬儒主義對於受評者對評量結果效用知覺以及自我發展意圖的負面結果,能獲得初步的結論,這將有助於我們對於組織的犬儒主義現象採取適當措施。The major purpose of this study is to examine the impact of ratees’cynicism, perceived outcomes of assessment, perceived utility of feedback on intention of self-development in a multisource feedback system. In addition, the meditating effect of usefulness perception is also examined in the model. A Japanese Automobile Sales Distribution company will be used as a research setting for this study. The multisource feedback system has been used for the developmental purpose by involving supervisors, coworkers, subordinates and self evaluations. This feedback system is implemented with the programs of raters’training and formal feedback reports. The complete functions of this multisource feedback system perfectly fit the research purpose and statistical analysis of this study. Survey questionnaire will distribute to the ratees who are evaluated by their supervisor, coworkers and subordinates in the multisource feedback system. Structural equation modeling will be used to examine the overall fit of hypothesized model. And the software of LISREL VIII developed by Joreskog and Sorbom (1992) will be used for the model test. To the best of my knowledge, this study represents the first attempt to using ratees’ cynicism to as an independent variable in the research stream of multisource feedback in Taiwan. If the impact of ratees’cynicism on intention of self-development is theoretically supported, it is worthwhile to know that it can impede the succession of feedback intervention. 研究期間 : 9808 ~ 9907
