本研究主要探討H公司研發人員之研發專業職能、工作動機、人力資源管理措施與工作績效關聯性之研究。本研究以研發專業職能,包含問題解決、資訊收集、自發性主動、概念性思考、分析性思考探討其對工作績效的影響,以工作動機與人力資源管理措施為調節變項,探討其與工作績效之調節效果。 研究方法以問卷調查方式蒐集樣本資料,以H公司研發人員為對象,採網路線上問卷調查施測;透過描述性統計分析、信度分析、相關分析、迴歸分析,進行實證研究,研究結果顯示: (一)研發人員研發專業職能與工作績效具有正向相關。 (二)工作動機對研發人員研發專業職能與工作績效間之關係具有部份顯著調節效果。 (三)人力資源管理措施對研發人員研發專業職能與工作績效間之關係具有部份顯著調節效果。 根據本研究之發現,研發專業職能對研發人員的工作績效是具有顯著影響的,人才是幫助企業成功的重要因素之一,如何選對的人上車,使人才能適才適所、適性發展。組織內需建立並維持具有生氣蓬勃的文化,使同仁依其所需而產生工作動力,能主動投入更多的精神,進而提高工作品質與工作效率,期以達成工作目標、組織目標為目的。所以,給予人才成長機會,以及成果的最大支持,透過人力資源管理政策或制度的設計與執行,強化與引導同仁的工作動機,進而提升同仁工作績效的表現。;The main purpose of the research is to investigate how the correlation exists among work motivation, measures of human resource managements and work performance based on the study of the professional competencies developed by the R&D crew of Company H. The research targets to study and develop professional competencies, including problem solving, information collecting, spontaneously motivating, conceptu-ally thinking and analytically thinking, and investigates how they affect work performance. Taking work motivation and human resource managements as moderator varia-bles, the research analyses how the adjusting effects on work performance. Questionnaire is the measure to collect data samples, the target is the R&D personnel of Company H who are tested with online questionnaires. Evidence-based researches are conducted through descriptive system analysis, reliability analysis, correlation analysis and regression analysis. The study results reveal: (一)A positive correlation exist between the professional competencies developed by the R&D crew and work performance. (二)Work motivation has partly remarkable adjusting effects on the correlation between the professional competencies developed by the R&D crew and work performance. (三)Human resource managements have partly remarkable adjusting effects on the correlation between the professional competencies developed by the R&D crew and work performance. According to the discovery from the very study, research and development of the professional competencies have remarkable influences on the work performance of R&D personnel. Skilled people are one of the crucial factors to help enterprises. Take in consideration how to recruit right people, offer them suitable working places based on their skills and chances of adaptive development. An organization needs to create and maintain a vigorous and active culture which allows colleagues to produce work moti-vations in the light of their own needs and invest much more efforts spontaneously. Furthermore, they are able to enhance work quality and efficiency with the expectation of achieving the goals of work and organizations. So, chances of growing and progressing and supports for any results should be offered. Through the design and implement of human resource management institutions or policies, strengthen and guide colleagues’ work motivation and then enhance colleagues’ work performances.
