本研究運用JDCS模式,探討工作要求–工作控制–主管支持對工作生活平衡的影響。同時納入配偶觀點,探究夫妻間工作生活平衡感受程度及與家庭滿意之關係。並採兩階段問卷調查,第一階段以在職工作者為研究對象,採便利抽樣方式進行電子問卷調查,有效問卷為541份,有效回收率為83.5%;第二階段則以已婚家庭為調查樣本,邀請第一階段填答已婚人士之配偶調查,實際配對成功之問卷為111份,有效回收率為96.5%。本研究根據研究結果,提出給予員工適當工作要求、提供員工更多決策自主權及協助員工解決問題,並展現主管表率行為等管理意涵,提供人力資源單位制定相關工作生活平衡制度時參考依據。 本研究的主要研究結果為:1、工作要求與工作生活平衡具顯著負向關係。2、工作控制之技能裁量權與工作生活平衡無顯著關係。3、工作控制之決策自主權與工作生活平衡具顯著正向關係。4、主管家庭支持行為會弱化工作要求與工作生活平衡的負向關係。5、主管家庭支持行為於工作控制之技能裁量權與工作生活平衡無調節效果。6、主管家庭支持行為於工作控制之決策自主權與工作生活平衡無調節效果。7、夫妻雙方於工作生活平衡的感受程度相同。8、工作生活平衡與配偶視角的家庭滿意無顯著關係。9、以配偶視角看待另一半之工作生活平衡與家庭滿意具正向關係。;This study aims to discuss the effect of job demand-job control-supervisor support on work life balance with JDCS model. Meanwhile, the study incorporates spouse perspectives to explore the relationship between spouse’s perception on work life balance and family satisfaction. Two questionnaire are conducted in the study. The participants of the first questionnaire are employed workers with convenience sampling, the valid numbers of questionnaire are 541 and the ratio of effective questionnaire are 83.5%. The married couples were surveyed and the spouse of the first step married workers are invited for the second questionnaire. The valid numbers of matched questionnaire are 111 and the ratio of effective questionnaire are 96.5%. Based on the results of the study, the managerial implications are giving employees proper job demand, providing employees more decision authority and assisting employees to solve problems and showing supervisor’s model behavior. These implications are provided for HR for the reference of establishing work life balance system. The main results are shown as follows: 1. There’s a significant negative relationship between job demand and work life balance. 2.There’s no significant relationship between skill discretion of job control and work life balance. 3.There’s a significant positive relationship between decision authority of job control and work life balance.4. Family supportive supervisor behavior can weaken the negative relationship between job demand and work life balance. 5.There’s no moderating effect on skill discretion of job control and work life balance. 6.There’s no moderating effect on decision authority of job control and work life balance. 7.The perception on work life balance are the same among couples. 8.There’s no significant relationship between work life balance and family satisfaction of spouse. 9.There’s a positive relationship between spouse’ work life balance from spouse perspective and family satisfaction.
