    Title: 勉強出勤與工作倦怠之關聯性研究-以職場社會支持為調節變項;The relationship between presenteeism and job burnout -The moderating role of workplace social support

    Abstract: 勉強出勤(Presenteeism)係指員工在身體或心理健康狀況不佳時仍堅持工作的現象(Johns, 2010),近年來在全球職場中日益普遍。在臺灣職場文化中,受到傳統價值觀與集體主義文化影響,員工普遍面臨請假困難與心理壓力,使得請病假成為一項需面對質疑與阻力的挑戰。頻繁的勉強出勤使員工持續處於高壓與耗能的狀態,無法獲得充分恢復時間,進一步加劇工作倦怠。在此情境下,職場社會支持作為一項關鍵的保護因子,包含來自主管、同事與組織的支持形式,能夠提供情感關懷、工具性協助與資訊性支援,協助員工緩解壓力、提升因應資源,進而降低勉強出勤對身心健康的負面影響。
    本研究採用工作要求-資源模型與壓力緩衝模型為理論基礎,探討勉強出勤與工作倦怠之間的關聯性,並檢視職場社會支持在此關係中的調節作用。以在職滿三個月以上之各產業全職工作者為研究對象,透過線上問卷進行資料蒐集,共回收260份有效樣本進行統計分析。研究結果顯示:
    一、 勉強出勤與工作倦怠之間有正向關聯性。
    二、 職場社會支持會負向調節勉強出勤與工作倦怠的正向關聯性。
    三、 不同性別、婚姻狀況、年齡、年資及最高學歷等人口統計變項的差異會顯著影響員工對工作倦怠或職場社會支持的感受程度。
    本研究證實職場社會支持作為工作資源與壓力調節的緩衝作用,並為企業提供具體的實務建議,協助組織建立支持性工作環境,在提升組織效能的同時維護員工身心健康與工作福祉。
    ;Presenteeism refers to the phenomenon of going to work while ill and it has become increasingly prevalent in workplaces worldwide in recent years. In Taiwan′s workplace culture, influenced by traditional values and collectivist culture, employees commonly face difficulties in taking leave under psychological pressure, making sick leave a challenge that requires confronting skepticism and resistance. Frequent presenteeism keeps employees in a continuous state of high stress and energy depletion, preventing them from obtaining adequate recovery time and further exacerbating job burnout. In this context, workplace social support serves as a crucial protective factor, encompassing support forms from supervisors, colleagues, and organizations, providing emotional care, instrumental assistance, and informational support to help employees alleviate stress, enhance coping resources, and thereby reduce the negative impacts of presenteeism on physical and mental health.
    This study adopts the Job Demand-Resource Model and Stress-Buffering Model as theoretical foundations to explore the relationship between presenteeism and job burnout and examines the moderating role of workplace social support in this relationship. The research targeted full-time workers across various industries who have been employed for at least three months, collecting data through online questionnaires and obtaining 260 valid samples for statistical analysis. The research findings indicate:
    1. There is a positive correlation between presenteeism and job burnout.
    2. Workplace social support negatively moderates the positive relationship between presenteeism and job burnout.
    3. Differences in demographic variables including gender, marital status, age, tenure, and educational level significantly affect employees′ perceived levels of job burnout or workplace social support.
    This study confirms the buffering effect of workplace social support as a job resource and stress moderator, providing concrete practical recommendations for enterprises to help organizations establish supportive work environments that enhance organizational effectiveness while safeguarding employees′ physical and mental health and work well-being.
