本研究主要係欲瞭解銀行業在面對競爭極其激烈的國際化金融環境下,人力資源部門如何協助組織在人才戰爭(Talent War)中,爭取最關鍵性的地位。而其中如何招募優秀的管理人才,做為競爭優勢的利器,更是當務之急。管理人才甄選機制的良莠與否,評鑑中心更扮演重要的角色。 透過深度訪談之研究方法(質化),本研究訪談了國內重要銀行的人力資源部門主管,經由訪談紀錄,彙整、分析銀行對導入評鑑中心的一些重要變革構念--「企業組織文化」、「人力資源管理政策及配套措施」及「個人回饋及訂定個人發展計畫」等,如何牽動銀行規劃(發展)評鑑中心的意願,以上皆是本研究亟欲分析的重點。 本研究也對於銀行業發展評鑑中心應有之認識、基礎建設(infrastructure)及具體可行的做法提供學理及實務上的建議,以收拋磚引玉之效,讓其他對銀行業人力資源發展策略有前瞻性看法之相關主題研究,能陸續發表研究心得及成果,俾以提供理論印證及實務做法之參考依據。 The theme of this research is focused on the banking industry now facing the strict financial-internationalization challenges,while the HR department assists the enterprise to strive for the critical position under such a talent war .As a result , how to recruit the excellent managerial talents is the first priority for business competitive edges .The selection mechanism for the managerial talents works well or not ,the assessment center really plays an important role as well. We have interviewed the HR heads or the directors among the several domestic important banks throughout the in-depth interviews.At the meantime,we summarize and analyze the major “change”conceptions including “the enterprise organizational culture”,”the facilitated HR measures”,and “the individual development plan”.They have the greatest influences on the wills to promote the setup for the assessment center in the banks,and we put the great emphases on this research. With a view to attracting more researchers to form the proactive studies and making much more contributions toward the assessment center,my research therefore has either presented the fundamental comprehension and infrastructure,or prvoided the theorectical and practical suggestions to the banking industry about the related domains .
