由於終身僱用制的瓦解及主雇間關係趨淡,衝擊著員工的留職意願,為了提升員工的工作效率,有必要探討影響留職意願的關鍵性因素,來提升員工留職意願,故本研究之主要目的,在探討主管領導風格型態與員工工作特性對留職意願之影響。
研究對象主要針對國內19家高科技資訊電子廠商,以該公司員工為樣本,施以問卷調查,共回收有效樣本366 份。衡量變項工具包括:
(1) 領導行為描述量表 (2)工作診斷調查表 (3)留職意願量表。經相關分析、變異數分析、迴歸分析、等統計方法研究的結果得出:
1.主管領導風格型態中體恤因素與留職意願有顯著的正相關。
2.員工工作特性各構面對留職意願有顯著的正相關。
3.影響留職意願的最主要關鍵性因素是主管領導風格型態中的體恤因素與員工工作特性的自主性構面。
並以此研究之結果提供企業作為降低員工流動率之參考與對策。;Due to life longing employ system of break up and the relation
between employer and employee had been weaken, made a great impact
on the employee of intent to stay in job. For promoting the job
performance of the employee, it is necessary for study to find some
significant factors of the influence of employee intent to stay in job.
Then forward a plan to improving the employee willing of stay in job, so
the main purpose of this research is making a study of supervisor's
leadership styles and job characteristics of employee is right to stay the
influence of intent to stay in job.
The research object primarily aims at Taiwan local 19 high-tech
factory of electronic information science industry, regarding the
company's employee as the sample, investigate with the questionnaire,
and totally recover the valid samples 366. This study uses some tools to
collect data, include : (1)leadership behavior description questionnaire
(LBDQ)(2) Job Diagnostic Survey (JDS)(3) Job-Intent-to-stay
questionnaire .Testify the hypothesizes based on collected data through
the correlation analysis, one way ANOVA analysis, the multiple
regression analysis etc. The result of the research as following:
1.There is positive correlation between Consideration factor of the
supervisor's leadership styles and Intent-to-stay-in-job。
2.There is positive correlation between all factor of the job
characteristics and Intent-to-stay-in-job 。
3.Consideration and Autonomy are key factors of the influence of
employee intent to stay in job.
Expected with this research, it could consequently provide the
business enterprise conduct and actions to promoting the employee
intent to stay in job.
