本研究以台灣與中國大陸之華人為研究對象,探究性靈領導之理論建構內涵與其對員工感受的召喚、歸屬感與組織自尊之影響,以及其對結果變項如組織承諾、生產力及組織公民行為之作用。研究結果顯示性靈領導會正向影響員工感受的召喚、歸屬感與組織自尊;員工感受的召喚會正向影響其生產力與組織公民行為;員工感受的歸屬感與組織自尊會正向影響其組織承諾、生產力與組織公民行為。此外,有關中介變項的效用,研究發現員工感受的召喚會部份中介性靈領導與生產力、組織公民行為間之關係;員工感受的歸屬感與組織自尊會部份中介性靈領導與組織承諾、生產力、組織公民行為間之關係。本研究針對研究結果提出管理意涵與未來研究之建議。 This research aims to explore the construct of spiritual leadership and its effect on employee perceived calling, membership, organization-based self-esteem, and outcome variables such as organizational commitment, productivity, and organizational citizenship behavior. Data were collected from the samples in Taiwan and China. It is found that spiritual leadership has a positive effect on employee perceived calling, membership, and organization-based self-esteem. Employee perceived calling has a positive effect on their productivity, and organizational citizenship behavior Employee perceived membership and organization-based self-esteem have positive effects on their organizational commitment, productivity, and organizational citizenship behavior. Regarding the mediating effects, it is found that employee perceived calling mediates the relationship between spiritual leadership and productivity as well as organizational citizenship behavior. Both employee perceived membership and organization-based self-esteem mediate the relationship between spiritual leadership and organizational commitment, productivity as well as organizational citizenship behavior. Managerial implications and suggestions for future research are thus discussed.
