    摘要: 近年來,管理教練技巧和心理資本,在理論及研究上為新的核心構面用以求得個人及組織層級之正向結果。然而管理教練技巧、心理資本及工作績效之間的關係卻較少被探討。本研究目的為探討管理教練技巧及其結果變項--心理資本及工作績效,特別是情境績效之間的關係。藉著McLean, Yang, Kuo, Tolbert, & Larkin (2005) 的創見及Park (2007)修改McLean 等人 (2005)所發展的管理教練理論架構,本篇將探討管理教練技巧在員工層級上的影響,特別是和員工心理資本與情境績效之間的關聯性,同時也檢視工作複雜度增強管理教練技巧和心理資本的正向關係,間接地增加管理教練技巧和情境績效的正向關係。本研究將檢驗的研究假設有:(1) 員工所認知到的主管管理教練技巧與員工心理資本有正向關係,(2) 員工所認知到的主管管理教練技巧與員工情境績效有正向關係,(3) 員工心理資本與其情境績效有正向關係,(4) 員工心理資本中介員工所認知到的主管管理教練技巧與員工情境績效關係,(5) 工作複雜度調節員工所認知到的主管管理教練技巧與員工心理資本關係。 Recently, theory and research have supported both managerial coaching skills and psychological capital (PsyCap) as emerging core constructs linked to positive outcomes at the individual and organizational level. However, little attention has been given to examine the interrelationships among managerial coaching skills, PsyCap, and job performance. The purpose of this paper is to review the literature on managerial coaching skills and its outcome variables, including PsyCap and job performance, particularly in contextual performance. By applying the theoretical framework for managerial coaching skills developed by Park (2007), which was originated from McLean, Yang, Kuo, Tobert, & Larkin (2005), the purpose of this study is to investigate the impact of managerial coaching skills at the level of employees. It attempts to examine how managerial coaching skills impacts employees in organizations, particularly related to satisfaction with their PsyCap and contextual performance. It also examines job complexity strengthens the positive relationship between managerial coaching skills and PsyCap, and job complexity strengthens the positive indirect effect of managerial coaching skills on contextual performance. The research hypotheses tested will be (a) perceived managerial coaching skills is positively related to employee PsyCap; (b) perceived managerial coaching skills is positively related to employee contextual performance; (c) perceived PsyCap is positively related to employee contextual performance; (d) employee PsyCap mediates the relationship between perceived managerial coaching skills and employee contextual performance (e) job complexity moderates the positive relationship between perceived managerial coaching skills and employee PsyCap. 研究期間:10008 ~ 10107
