由於市場的高度競爭,員工隨之而來的工作壓力進而影響其工作滿意,本研究除了探討員工工作壓力對於工作滿意之關係外,亦欲了解員工的人格特質是否存在調節效果。本研究以醫護人員為研究對象,於台灣不同地區之醫學中心蒐集187份有效樣本,以工作壓力為自變項,工作滿意為依變項,五大人格特質為調節變項,使用階層迴歸分析進行假設驗證,研究結果發現:1.工作壓力對工作滿意存在負向影響關係。2.五大人格特質之勤勉可靠性與外向性具有調節作用,當員工該項人格特質程度愈高時,其工作壓力對工作滿意之負向關係較弱。本研究對所述結果之提出解釋及其管理意涵。The employees of Taiwan are getting higher work stresses from highly competitive labor market, so that their job satisfactions are affected. The aim of current study is to investigate the effect of work stress on job satisfaction. In addition, the exploration of the moderating effect of the big five personality traits is the purpose of this study as well.Based on the data surveyed and collected from 187 employees of medical centers across different regions in Taiwan, this study presents work stress as a predictor of job satisfaction, and the big five personality traits as moderators of the above relationship. The hierarchical regression analysis is the main analysis method to examine the hypotheses. The results show that:1.There is a negative effect of work stress on job satisfaction.2.The conscientiousness and extraversion personality traits have moderating effects between work stress and job satisfaction. The employees with higher degree of conscientiousness or extraversion personality traits, their negative effects between work stress and job satisfaction are weaker.According to the results, the theoretical contributions, practical implications and future research directions are discussed.
