本研究問卷發放以新竹以北之科技業員工為主,其他行業為輔。進行問卷調查做為實證研究。回收有效問卷總計為163份。本研究主要探討組織成員對於績效評估公平及薪酬公平的知覺對其對於組織承諾的影響,並以工作滿足做為中介變項來探究其對於績效公平知覺和薪資公平知覺與組織承諾的中介效果。經實證分析,本研究結果如下:1.員工薪酬公平知覺與對組織承諾高低之間具有顯著相關性。2.員工績效評估公平知覺與對組織承諾高低之間具有顯著相關性。3.績效評估公平知覺與薪酬公平知覺對員工組織承諾不具有顯著交互作用。4.員工對績效評估公平知覺及薪資公平知覺增加,對組織承諾有正向的影響。5.工作滿足對績效公平知覺和薪資公平知覺與組織承諾之間具有部分中介效果。關 鍵 字:薪酬滿足、績效評估公平、工作滿足、組織承諾The purpose of this study is to explore how the employees’ perceptions of performance evaluation and compensation equity influence their commitment to the organization, with job satisfaction as the mediator. The targeted survey participants are high-tech employees primarily working in the north of Hsinchu county in Taiwan, but those in other areas also are included in the data collection process. The survey method was used in this study, and a total of 163 questionnaires were completed and analyzed. The research results from the data analysis are stated below: 1.The perceived compensation equity is positively and significantly correlated with organizational commitment.2.The perceived fairness of performance evaluation is positively and significantly correlated with organizational commitment.3.The interaction of perceived equities of performance evaluation and of compensation had no significant effects on organizational commitment.4.The increases in the perceptions of fairness of performance evaluation and of compensation positively impact the level of organizational commitment.5.Job satisfaction was found to exert a mediating effect partially on the perceived equities of performance evaluation and of compensation.Keywords: Compensation equity, Performance evaluation equity, Job satisfaction, Organization commitment,
