Abstract:	策略取向的人力資源管理係指設計並執行一套具有內部一致性的人力資源政策與管理措施，以促使企業之人力資源對於企業目標之達成能發揮最大之功效。策略取向人力資源管理之研究命題，雖已有若干研究加以證實，但尚有一些亟待解答之問題，例如人力資源管理措施對於組織績效之相對影響力如何？除了單一之效果外，人力資源管理措施彼此間是否存在著相乘的效果？抑或必須措施間有著完整的配套始能發揮效果？再者，此一優勢化的人力資源管理措施是否可普遍使用於各種不同特性的組織，抑或應依組織所採之事業策略與製造策略等之不同，而有不同的人力資源管理配合措施始能發揮最大之功效？有鑑於此，本研究計畫建構一較完整之研究設計，針對國內千大製造業進行問卷調查、蒐集相關資料，並利用層級式迴歸分析法(hierarchical regression analysis)首先釐測各人力資源管理措施對於組織績效之相對影響力，進而探討人力資源管理措施彼此間是否存在交互作用或成束(bundles)之效果。其次，本研究將利用卡方分析法檢證事業策略與製造策略跟人力資源管理策略間之關聯性。最後，本研究亦將對普遍性(universalistic)與權變性(contingency)兩個對立理論觀點加以檢證，除驗證何種理論較正確外，尚可提供管理實務工作者策略選擇之依據。 ; 研究期間 8608 ~ 8707
