    Title: 台灣企業社會責任之實踐對員工工作滿意度之影響-以工作要求為調節變數

    Abstract: 自遠見雜誌2005年舉辦第一屆企業社會責任獎以來,國內企業對社會責任的重視逐年增加。然而對照我國近年來勞動條件的惡化,我們不禁懷疑,企業大張旗鼓地強調盡了多少社會責任的背後,究竟還有甚麼目的?勞工是組成社會的一分子,因勞工權益受損衍生為社會事件的新聞比比皆是,企業在強調履行社會責任的同時,對勞工又產生甚麼樣的影響?今年遠見雜誌所舉辦第九屆「企業社會責任獎」,其主題就是「CSR真價值-企業學會照顧員工」。企業若真的想實踐社會責任,就應該先照顧好員工,再由員工幫企業實踐社會責任,讓企業對社會盡的每一份心力能夠落實到社會的每一個角落。
    本研究乃以2012年證券櫃檯買賣中心公開揭露企業社會責任報告書的其中22家企業為調查對象,首先針對這些公司第一次揭露企業社會責任報告書的內容年度開始,到2011年為止(於2012年公布)揭露之企業社會責任報告書內容進行分析;再將2012年對這些公司所回收之問卷資料(採便利性抽樣法,共發放問卷 550 份,實收有效問卷為386份,有效回收率為70.2%)進行信度、相關與階層回歸分析後之研究結果如下:
    1、企業社會責任之實踐程度與員工工作滿意度之間具有顯著的正相關。
    2、企業對員工的工作要求與工作滿意度呈現顯著的負相關。
    3、工作要求對企業社會責任實踐與員工工作滿意度間之關聯沒有干擾效果。
    本研究的結果顯示員工工作滿意度會受到企業社會責任的落實程度所影響,而工作要求雖不會對上述關聯產生干擾,仍然會對員工的工作滿意度產生影響。因此建議企業應重視社會責任的投入,並重視過多的工作要求對員工及企業所產生的不當影響,進而加以改善。; After the 1st Taiwan Corporate Social Responsibility Award(Taiwan CSR-Award) conducted by Global Views Magazine in 2005, domestic companies look like paying attention more to CSR affairs. However, if we concern the labor rights issues in recent years, many firms claimed they have been good CSR practitioner and done it well, but we can see the labor working condition in Taiwan is getting worse day after day. We all know that labor is the most valuable asset of a company, if firms really want to be good CSR practitioner, they must treat their employees better first, and then the employees will help them to be good CSR performer.
    This study is aimed at conferring the influence relationship of job satisfaction on CSR and job demand. Meanwhile understands the moderator effect of job demand on CSR and job satisfaction. With the methodology of questionnaire survey and CSR score evaluation, we collected 386 valid questionnaire surveys from 22 listed companies who disclosure CSR report in GreTai Securities Market, also we evaluated these CSR reports and scored each one. The results of hierarchical regression analysis indicate that: 1. A company's CSR performance is positively related to employee's job satisfaction. 2. Job-demand is negatively related to employee's job satisfaction. 3. Job-demand has no moderating effects on the relationship between company's CSR performance and employee's job satisfaction.
