本研究旨在探討自我監控性格與組織政治知覺對組織公民行為的影響,並檢視印象管理動機在其中的中介作用。本研究以便利抽樣進行資料蒐集,透過網路發放電子問卷給各產業的全職工作者,共回收281份有效問卷。經資料整理後,首先進行敘述統計分析以瞭解研究樣本的人口統計資訊和分布情況,隨後再進行信效度分析與驗證性因素分析,確認樣本有效性及模型適配度,最後再透過相關性分析與結構方程模型分析,檢驗變數和變數之間的關係。 研究結果顯示:(1)自我監控性格與組織公民行為呈負向關係;(2)組織政治知覺與組織公民行為呈負向關係;(3)自我監控性格與印象管理動機呈正向關係;(4)組織政治知覺與印象管理動機呈正向關係;(5)印象管理動機與組織公民行為呈正向關係;(6)印象管理動機在自我監控性格與組織公民行為之間存在部分中介關係;(7)印象管理動機在組織政治知覺與組織公民行為之間存在部分中介關係。根據上述研究結果,本研究提出管理意涵與未來研究之建議。 ;The aim of this study is to explore the effects of employee self-monitoring and perception of organizational politics on organizational citizenship behavior. Personal impression management motivation is also included in the study to examine its mediating effect. Data were collected from full-time employees across various industries with the random distribution of online questionnaire through SurveyCake. A total of 281 valid responses was acquired and used for further data analysis. It is found that employee self-monitoring and perception of organizational politics are negatively related to organizational citizenship behavior. Self-monitoring and perception of organizational politics are positively related to personal impression management motivation. Personal impression management motivation is positively related to organizational citizenship behavior. Besides, personal impression management motivation partially mediates the relationship between self-monitoring and organizational citizenship behavior as well the relationship between perceptions of organizational politics and organizational citizenship behavior. Drawn on the findings, managerial implications and recommendations for future research are thus discussed.
